Whether or not the high performance work system(HPWS)can get employees'accurate perception and understanding affects its ultimate effect and influence the employees' attitudes and behaviors.Based on the literature review,this study constructed a multi-level model of different levels of high performance work system and employee turnover intentions,examined the consistency of organizational level and individual level of HPWS,tested the relationship between HPWS and employee turnover intentions,and analyzed the mediate effect of emotional exhaustion and the moderate effect of presenteeism.Through a questionnaire survey,the data of 28 managers and 225 employees of 28 companies were collected as the sample and multi-level analysis was conducted using Mplus7.4.The results as follow:(1)Organization-level HPWS significantly positively affected employees' perception of HPWS;(2)employees' perception of HPWS significantly negatively affected turnover intentions;(3)Emotional exhaustion mediated the relationship between employee perceived HPWS and turnover intentions,that is,employee perceived HPWS reduces employee turnover intentions by reducing employee's emotional exhaustion level;(4)presenteeism moderated the relationship between employee perceived HPWS and and turnover intentions,further,it moderated the mediation effect of emotional exhaustion between employees' perception of HPWS and turnover intention.Compared with the lower level of presenteeism,the mediating effect of emotional exhaustion is more significant among the higher level of presenteeism.
