The phenomenon of organizational decoupling in practice is ubiquitous,and it has become an important field in the study of institutional theory.Some existing studies have proved that tissue decoupling may lead to bureaucracy,cynicism and so on within the organization,but there are foreign studies showing that the impact of organizational decoupling of different structural types on employees within the organization is different in different situations.The practice of compensation system is considered to be the best practice,the compensation system can stimulate the potential of employees to a large extent and retain the desired talents for the organization,this paper divides the function of the organizational compensation system into internal validity and external legitimacy,when the external legitimacy of the compensation system is high and the internal effectiveness is low,then the compensation system has a decoupling.In recent years,tissue decoupling research has penetrated from outside the organization to the inside of the organization,but the influence of organizational decoupling on employee innovation behavior has not been discussed in depth.Whether in academia or management practice,how to improve the innovation behavior of employees has been paid more and more attention.Therefore,this paper will explore the impact of the decoupling of the compensation system on the innovative behavior of employees.With regard to the study between organization and individual behavior,in addition to considering the influence of organizational characteristics and individual heterogeneity,it is necessary to consider the influence of organization and individual affinity,so this paper introduces psychological contract as the adjustment variable of organizational decoupling and employee behavior relationship.This paper summarizes the literature between the relevant variables,and puts forward the theoretical model and research hypothesis of this paper.By means of questionnaire survey,a sample of 12 enterprises from 4 cities was collected and 500 questionnaires were distributed,of which 342 were valid questionnaires.Using SPSS software to carry out descriptive statistics,correlation analysis and reliability analysis of samples,using AMOS software to analyze the validity of sample data,and using the common consistency model to aggregate the sample data to form the variables at the organizational level.Finally,HLM software is used to establish cross-level model and cross-hierarchical adjustment model for regression analysis.The results of this paper are as follows:the internal effectiveness of the compensation system has a significant positive impact on the innovative behavior of employees and all dimensions,and the decoupling of the compensation system has a significant negative impact on the innovation behavior of employees,which has no significant impact on the innovative conception of employees,and has a significant negative impact on the implementation of the innovative conception of employees.;Psychological contract positive regulation the relationship between the internal effectiveness of the compensation system and the innovation behavior of employees and the emergence and implementation of the innovative conception of employees;the negative adjustment of psychological contract adjusts the relationship between the decoupling of compensation system and the innovation behavior of employees and the implementation of employee innovation.This paper is the first in China to study the impact of organizational decoupling on internal staff,the use of cross-level regression and the introduction of psychological contract into the relationship between the two research,enriched the organizational decoupling theory of the research framework,the results of the study to explain the decoupling situation of staff innovation behavior has practical value.However,there are some shortcomings in the selection of samples and the trigger mechanism of the influence of tissue decoupling on employee behavior,and the subsequent research can continue to deepen on how the decoupling affects employee behavior.
