As a negative factor affecting employee performance,burnout has been a topic of widespread concern in the field of organizational behavior since the 1970 s.The focus of research is mainly on establishing the causes of burnout so that targeted measures can be used to intervene.To mitigate its negative impact on employee performance.Based on the existing research results,the research on the causes of job burnout is mainly carried out from the three levels of individual characteristics,work situation and interaction between the two.Fewer studies focus on the impact of leadership behavior on burnout.However,in the organization of Chinese cultural contexts,interpersonal relationships,hierarchical order,and especially leadership behaviors may have an impact on employees' work attitudes.Therefore,this paper mainly explores paternalism based on leadership behavior theory and social exchange theory.The influence of leadership on employee burnout and its mechanism of action;based on the leadership-member exchange theory,the three dimensions of leadership-member exchange in paternalistic leadership-authoritarian leadership,moral leadership and benevolent leadership and job burnout are explained;The theory of fairness proposes the regulatory effect of procedural fairness on the relationship between leadership-member exchange and burnout.Based on this,the relevant hypothesis of this paper is put forward: the three dimensions of paternal leadership,authoritarian leadership,benevolent leadership,and moral leadership have different effects on employee burnout through the different effects of leadership-member exchange.In this process,procedural fairness The level of leadership will adjust the final state of leadership-member exchange impact on employee burnout.Integrating the above assumptions builds the theoretical model of this paper.This paper draws on the mature scale to form a measurement questionnaire.Based on the data obtained from the survey of 578 employees from more than 20 provinces and cities,the statistical analysis of SPSS and AMOS uses relevant analysis and hierarchical regression analysis to empirically test the paper.Relevant hypotheses— the impact of paternalistic leadership on burnout;the role of leadership-member exchanges between paternalistic leadership and burnout;the procedural fairness between leadership-member exchange and burnout.And the following conclusions:authoritarian leadership has a significant positive impact on burnout,and moral leadership and benevolent leadership have a significant negative impact on job burnout;authoritarian leadership has a significant negative impact on leadership-member exchange,virtue leadership and Benevolent leadership has a significant positive impact on leadership-member exchange;leadership-member exchange serves as a partial intermediary between authoritarian leadership and burnout,and acts as a full intermediary between moral leadership and benevolent leadership and burnout;procedural fairness The role of leadership-member exchange and burnout is regulated,and the procedural fairness of employees is stronger,and the relationship between leadership-member exchange and burnout is weaker.Finally,based on the empirical analysis results of this paper,the countermeasures and suggestions for how to reduce occupational burnout are proposed.
