With the continuous development of China's economy,the management practice field has continuously introduced the excellent management concepts of the West,and the management ideas have become more and more abundant.However,most of the current management theories are introduced from the West.These theories themselves are based on the unique culture of the West.Compared with Chinese culture,there is obvious heterogeneity.Therefore,we cannot treat it with"takenism".It is necessary to study the localized management theory suitable for China's national conditions.Looking back at China,its unique family culture can be'described as the foundation of its history and culture.And the concept of the family is deeply rooted in the hearts of the people.In the process of development with family,the Chinese group will intentionally or unintentionally bring this culture into the company when they lead the enterprise,thus gradually forming a paternalistic leadership with unique Chinese characteristics.Previous studies have found that paternalistic leadership is widespread in all types of Chinese organizations and is very active in contemporary corporate management.Leadership style is closely related to employee behavior.Leadership styles can either lead to positive behavior of employees or negative behaviors of employees.Most of the current research focuses on how to use parental leadership to promote positive behavior of employees,but relatively few investigations to avoid negative behaviors of employees.The negative behavior of employees also has a very important impact on enterprises,and should be given enough attention.At this stage,the negative behaviors of employees in the workplace are not uncommon,especially the increasingly exposed deviant behaviors.It is necessary to implement effective measures to prevent and effectively restrict the development of enterprises.Is the paternalistic leadership effective in improving or avoiding employee deviant behaviors?What is the path of influence in the middle?This is the focus of this paper.According to the leadership-member exchange theory,the leader will treat the subordinates in different ways,and divide the subordinates into "inside people"and "outsiders".At the same time,the subordinates will also make different feedbacks,which are reflected in the performance and attitude of the subordinates.Job satisfaction,behavior and other aspects.Leadership-member exchange theory is a good way to connect leaders with employees.Therefore,it is of great theoretical and practical significance to use leadership-member exchange as an intermediate mechanism to find the result of employees' deviant behavior.and parental leadershipBased on the leadership-member exchange theory and the social exchange fairness theory,this paper takes the result of employee deviant behavior and paternalistic leadership as the research object,and empirically tests the relationship between paternalistic leadership,leadership-member exchange,and employee deviant behavior.At the same time,the intermediary role of the leader-member exchange relationship was examined.Provide theoretical and practical value for parental leadership in the Chinese context and how to use paternal leadership to improve or avoid employee deviant behavior.On the basis of literature review,this paper defines the connotation of relevant constructs,selects the corresponding measurement scale,and based on the eadership-member exchange theory and social exchange fairness theory,through the literature to refine the research problems and propose corresponding research hypotheses;Then use statistical analysis software such as SPSS and Amos,combined with the collected large sample data,further tests the hypotheses and models proposed in this study.The conclusions of the study mainly include the following points:1.The two dimensions of benevolent leadership and moral leadership in paternal leadership can effectively reduce the deviant behavior of employees;and the dimension of authoritarian leadership in paternalistic leadership can lead to deviant behavior of employees.2.Parent-style leadership,the benevolent leadership and the moral leadership have a positive impact on the leadership-member exchange relationship.The considerate care of the benevolent leadership and the leadership of the German leadership are conducive to building an " "in-circle" " communication environment and promote high Quality leadership-member exchange relationships;and paternalistic leadership has a negative impact on leadership-member exchange relationships.3.There is a significant negative correlation between the leadership-member exchange relationship and the employee's deviant behavior.A high-quality leadership-member exchange relationship is conducive to reducing the occurrence of employee deviant behavior,and low-quality leadership-member exchange relationships can lead to employee deviant behavior.4.Leadership-member exchange relationship has a mediating function in the result of employee deviant behavior and parental leadership.Parental leadership,benevolent leadership and moral leadership are conducive to promoting high-quality leadership-member exchanges,thereby reducing employee deviant behavior;and authoritarian leadership is likely to lead to low-quality leadership-member exchange relationships,which in turn leads to employee deviant behavior.
