Workplace ostracism,as a form of workplace silent violence,is attaining more and more attention from scholars. It has been proved by many field studies that ostracism would not only bring psychological damage to employees, but also lead to counterproductive behavior, withdrawal behavior, aggression and other negative workplace behavior. However, some researchers found that ostracism could also lead to positive results, for example, the enhancement of working performance and creativity. We basically discuss the relationship between ostracism and voice and the influencing system behind them.Based on the self-protection model, our study used anger and impression management motivation as mediators to explore the relationship between workplace ostracism and destructive voice and constructive voice, with the moderation of workplace resilience.By investigating more than one hundred teams from more than thirty groups,we collected 343 paired sample data. With the analysis of SPSS23.0 and AMOS 17.0,we got some conclusions:(1)Ostracism had a positive effect on anger;(2)Ostracism had a positive effect on impression management motivation;(3)Anger mediated the relationship between ostracism and destructive behavior;(4)Impression management motivation mediated the relationship between ostracism and constructive behavior;(5)Workplace resilience negatively moderated the positive relationship between ostracism and anger;(6)Workplace resilience positively moderated the positive relationship between ostracism and impression management motivation;(7)Workplace resilience played a moderating role in the mediating relationship among ostracism, anger and destructive behavior;(8)Workplace resilience played a moderating role in the mediating relationship among ostracism, impression management motivation and constructive behavior.
