With the great changes in the world's economic and social situation and the fierce competition in the market,cultivating innovative talents and guiding innovative employees to participate in organizational citizenship behavior are important ways to enhance the competitiveness of enterprises.However,in management practice,it is found that innovative employees participate in organizational citizenship behavior to a low degree.Charming leaders are good at building strong trust ties with employees through their own abilities and strong confidence,thus promoting the initiative of innovative employees to participate in organizational citizenship behavior.Under this background,this paper explores the relationship between charismatic leadership and the internal behavior of innovative employees,and tries to optimize the way of innovative employees participating in the internal citizenship behavior of the organization from the perspective of management.It also examines the mediating role of organizational trust between the two.Because innovative employees often have a broad and solid knowledge base and excellent professional level,they are keen to achieve self-worth in complex and challenging work.In the work,there are often over-qualified perception phenomena,thus losing interest in the existing work,resulting in "work withdrawal" behavior,reducing the participation of organizational citizenship behavior.Based on this,this paper regards overqualified perception as a moderator variable,and explores the impact of three dimensions on organizational citizenship behavior of innovative employees:cultural overqualified perception,experience overqualified perception and skill overqualified perception.On the basis of referring to the existing research literature,this paper puts forward a model of charismatic leadership's effect on organizational citizenship behavior through mechanism analysis,which takes organizational trust as mediating variable and overqualified perception as regulating variable.Through factor analysis,reliability analysis and multiple linear regression analysis,it is found that charismatic leadership behavior can positively motivate innovative employees' organizational citizenship.Firstly,charismatic leadership can positively motivate innovative employees to organize citizenship behavior.Secondly,organizational trust can mediate the positive effect of charismatic leadership on organizational citizenship behavior;thirdly,over-qualified perception can reverse the positive effect of charismatic leadership on organizational citizenship,but this regulation is not complete and limited.Therefore,in order to promote innovative employees to actively participate in organizational citizenship behavior,this paper gives countermeasures and suggestions from three perspectives:leadership style,organizational trust.and overqualified perception.Firstly,it emphasizes the role of charismatic leadership in promoting employees'participation in organizational citizenship behavior.Managers should actively transform their leadership style and pay attention to the shaping and cultivation of personal charisma.When selecting managers,organizations should pay special attention to the potential of charismatic leadership.Secondly,it emphasizes the intermediary role of organizational trust.Charming leadership also needs to pay attention to enhancing the organizational trust of the members within the organization.By creating a good interpersonal circle,it can enhance the recognition and dedication of the members of the organization to the enterprise.Finally,the reverse moderating effect of over-qualified perception also reminds us that for innovative employees,when giving play to the positive incentive effect of charismatic leadership on employees' organizational citizenship behavior,we should pay attention to matching position with employees' knowledge reserve,position with employees' work experience,and position with employees' work skills,and arrange work tasks reasonably to avoid excessive "work withdrawal" behavior and maximize the positive incentive effect of charismatic leadership.
