In the context of the changing business environment in the 21st century,increasing competition in the market,and technological changes that are advancing with the times,companies have begun to pay attention to employees' opinions and encourage employees to offer advice and suggestions.However,due to the influence of many factors,employees generally remain silent about the problems existing in the enterprise,making it impossible for companies to deal with problems in a timely manner and ultimately endangering the normal operation of the company.Many scholars studied the phenomenon of employees' silence from two aspects of individual traits and organizational situations,but they ignored the subtle influence of face concepts on individual behavior in traditional Chinese cultureTherefore,the study takes cultural values as an entry point,combines negative expectations and Zhong-yong Thinking Style,and theoretically explores the influence mechanism of the face concept on the employees'silent behaviors under the Chinese cultural background,and explains why the employees in the company generally remain silent..In order to intuitively embody the face concept of Chinese,the study proposes the concept of perceiving face threats based on cognitive theory.The division of its dimensions reflects the psychological needs of China for capacity recognition,relationship maintenance and moral respect.This is also the main innovation of the study.The research uses a variety of ways to issue questionnaires to the official employees in state-owned enterprises and institutions in Beijing,Tianjin,Shanghai,Guangdong and other provinces and cities,and use IBM spss20.0 and Amos 22 statistical software to carry out an empirical study on the 245 survey data obtained after screening.The results of the study found that:(1)Among the three dimensions of perceiving face threats,only the perception of interpersonal face threats and perceptions of defensive face threats affect their silent behavior indirectly,through employee negative expectations of behavioral outcomes.Negative expectation plays a complete intermediary role in this process.In other words,whether employees remain silent depends on the trade-offs between processing and cognitive processing of contextual clues,pros and cons,and risks.(2)Negative interpersonal expectations and negative job expectations can positively affect the employee's silent behavior,further confirming that the concept of the face of the remote is a perspective of shaping individual behavior through the proximal psychological balance.(3)The Zhong-yong Thinking Style has a significant regulating effect between negative interpersonal expectation and employee's silent behavior,indicating that the Zhong-yong Thinking Style is a necessary condition for the silent behavior.Finally,according to the conclusions of the study,the management practices are put forward:(1)The reasonable use of employees' attention to different dimensions will indirectly influence their behavior.(2)Constructing a decentralized organizational structure and creating a relaxed organizational atmosphere can effectively reduce employees' negative expectations of results,thereby reversing the general silence of employees.(3)Enhance the security sense of the external environment to employees in highly Zhong-yong Thinking Style will help increase their enthusiasm for constructivism.
