At present,China's economic and social development has entered a new normal,and innovation has become the main driving force of China's transformation and development.In the past 40 years of reform and opening up,great achievements have been made in China's economic development,but there is still a big gap between China and the developed countries in Europe and America in terms of innovation.At present,China's population dividend is gradually disappearing,and then relying on this dividend to develop the economy has no advantage.Focusing on population quality is the way out for development,so improving the creativity of employees in enterprises is the key to China's economic transformation and development.Nowadays,many enterprises have realized the importance of innovation and started to use performance pay or bonus to motivate employees so as to improve their innovation ability.Therefore,it is important to explore how performance pay affects employees' creativity.Previous studies on the impact of performance pay on employee creativity have focused on the mediating role of creativity self-efficacy,intrinsic motivation and individual factors such as human-job matching.This paper introduces the mediating variable of work engagement and team innovation climate,builds a cross-level model of creativity and puts forward relevant hypotheses.This paper tries to explain the relationship between performance pay and employee creativity from a new perspective.Based on the data analysis of 349 valid questionnaires,this paper finds that the relationship between performance pay and creativity is inverted U-shaped,that is,there exists an optimal performance pay.Work engagement plays a mediating role between performance pay and creativity.Team innovation climate can positively regulate work engagement and creativity.Therefore,this paper puts forward the following suggestions: through the design of a reasonable salary system to improve employees.Work engagement improves employee creativity.In addition,we should pay attention to the innovative atmosphere of enterprises and actively build the innovative culture of enterprises.The innovation of this paper lies in: based on the cognitive evaluation theory,this paper constructs the impact model of performance pay on creativity,and verifies the mediating role of work engagement between performance pay and creativity,and further explores the impact mechanism of employee creativity.In addition,the social learning theory is applied to the study of creativity,and the variable of team innovation climate is introduced to construct a cross-layer adjustment model,which explains the creativity of employees from a new perspective.
