As one of the most important and core resources of enterprises,human resources are directly related to the survival and development of enterprises.In the long run,the competition of enterprises is the competition of human resources.Enterprises that can better acquire,develop and utilize human resources can occupy a dominant position in the market competition.Therefore,for enterprises,maximizing the development of human resources is one of the longest and most effective ways to improve performance.Performance management is the best way to deeply develop human resources in human resources management and combine employee goals with enterprise goals.The so-called performance management refers to the technical method system of performance planning and accounting,execution and control in the process of enterprise operation.It is a systematic management method of internal accounting,recording,analysis,control and feedback adopted in order to improve the overall operation effect of the enterprise.The securities industry is an imported product in China.After the founding of New China,with the advancement of economic restructuring,the capital market began to germinate,especially after the reform and opening up,the primary and secondary markets appeared in embryonic form.In the 21st century,with the rapid development of China's securities industry,the number of securities practitioners has increased rapidly.In order to further improve human resources management,all securities companies take appropriate measures to effectively manage and motivate employees,especially for front-line branch marketing staff.As the leading securities industry in China,the author's ZX Securities make full use of the means of performance to manage and evaluate the branch marketing staff.But at present,there are some problems in the performance management of securities companies for branch marketing staff.Analyzing these problems and solving them in a reasonable way is the focus of this paper,which also directly affects the sustainable and healthy development of securities companies.Based on the author's actual work in securities companies,the core of this paper is the performance management of securities companies.Firstly,this paper expounds the basic concepts of performance and performance management,studies and combs the theories related to performance management,and makes a brief analysis of various performance management tools,which lays a theoretical foundation for further analysis of specific issues.Next,through the collection,collation,induction and analysis of the actual situation of performance management of branch marketing staff in ZX Securities,the existing problems are found,and the causes of the problems are discussed in depth.Finally,aiming at the problems of ZX Securities in the performance management of sales personnel,combining with relevant theories and practical work experience,this paper puts forward reasonable suggestions to improve them,so as to promote the stable development of enterprises and provide beneficial help for their actual operation and management.Starting from the author's practical work,this paper belongs to applied research.It has strong authenticity in data collection and content analysis,and strong practicality in problem description and optimization suggestions.The significance of this study is that it not only has a certain theoretical guiding role for ZX Securities in the performance management of branch marketing staff,but also has a certain reference role for the whole company,even other enterprises of the same industry or the same nature to optimize and improve the performance management of marketing staff.
