Innovative talents are different from other types of employees,the enterprise requests more team commitment and cooperation in them,and expect their extra work effort for the organization and promote the organizational revolution,so we should adopt a more open perspective towards the relationship between innovative employees and organization,namely,we also should pay attention to the informal behavior and the resultant gain and loss.Organizational citizenship behavior,which is not directly or explicitly affected by the formal reward and punishment system,is an important manifestation and extension of informal relationship.With the deepening of the research on organizational citizenship behavior,its disadvantages gradually come to the surface.Therefore,a group of scholars started from the motives to explore the dark side of organizational citizenship behavior.As a by-product of the field of organizational citizenship behavior,ctizenship fatigue will affect the appearance of the subsequent organizational citizenship behaviors.According to the research of psychological contract,the innovative talents attaches more importance of work autonomy and loose working environment in the organizational responsibility,while solitude can meet this requirement.In addition,solitude can improve creativity,relieve boredom,and promote internal integration.However,the innovative employees in today's workplace are subject to organizational pressure and self-restraint,so they are lack of attention to solitude,and neglect the need for solitude.From the perspective of self-determination theory and the resource conservation theory,this paper studied the relationship between innovative talents' solitude and organizational citizenship behavior,and put emphasis on the internal motivation and resources,trying to answer the relationship between innovative talents' solitude and organizational citizenship behavior,and the mediation mechanism between them.Therefore,at first this paper defines and reviews relevant concepts through literature review,clarifies the research progress and limitations in related fields,and determines the theoretical basis for this paper.On this basis,it systematically sorts out the relationship between variables,forms the theoretical framework of the research,and puts forward hypotheses.Data were collected and analyzed by questionnaire survey method,andempirical study was conducted on data of 346 cases of innovative talents.The research samples mainly involved R&D,expert talents and technical personnel in Beijing,Tianjin,Shanghai,Nanjing,Xi 'an,Wuhan,Shenzhen and other places.data analysis methods include correlation analysis,hierarchical regression analysis and mediating effect test.The results show that:(1)regression analysis verifies that solitude has a significant positive impact on organizational citizenship behavior and the five dimensions(sense of responsibility,maintenance of interpersonal harmony,interpersonal relationship,corporate identity,and protection of corporate resources).(2)regression analysis proves that solitude helps to reduce citizenship fatigue;(3)citizenship fatigue plays a partial mediating role between solitude and organizational citizenship behavior,as well as between solitude and organizational citizenship behavior' dimensions.
