Given the emergence of the knowledge based on economy and the changing enviroment, the competition among enterprises gets fiercer especially on the human resources. In order to survive and developmen, the enterprises has to pay more attention to human resource management. Compensation design and managementas the one of the most basic and important functions of Human Resource Management, is not only the core of the enterprise management, more importantly, it is tightly relavant to profits of employees.This paper's objective that company PT is a mobile phone manufacturer. Under the guidance of modern compensation management theory and combining the actual situation of PT company, this paper presents a systematic optimization program of compensation. The design practices are justice, economic, competitive, inspiring, scientific and legal. The thesis consist of six compositions, including: full and accurate salary investigation, accurate salary system diagnosis, perfect working analysis system, afirness estimate system on post value, reasonable division in job class and job sort, scientific designing system in salary grade, salary level and salary range, progressive benefits and work experience designing system.This paper comprises five parts, the first, to introduce background for selecting subjects, study meaning, fundamental ideas and methods and general frame of this paper, the second, to discuss compensation and reward theory and to introduce the new trend of compensation theory, the third, to introduce the status and to analyze virious problems of the compensation, to determine the final blueprint of the optimization, the fourth, to optimize compensation and reward system for PT company. The fifth is to evaluate application effects of compensation and reward system.Under the guidance of the total compensation and the broad-banding theory, this paper try to establish a progressive, scientific, effective and flexible compensation system that can motivate employees better and produce benefits for the clients, the company and the society.
