In the era of knowledge economy,human capital is the most critical and scarce resource for enterprises.Grassroots employees are important human capital of the company,effectively motivating grassroots employees and are very important to the development of the company.However,in recent years,the external market environment has become increasingly fierce.Y Real Estate Company has been greatly affected by this,and its operating income has decreased significantly.At the same time,the salary of grassroots personnel has been greatly reduced.This has caused dissatisfaction and enthusiasm for the grassroots employees.It can be seen that the current grassroots employee incentive mechanism of Y Real Estate Company has been unable to effectively stimulate grassroots employees and seriously affect the development of enterprises.Therefore,this paper takes Y real estate company's grassroots employees as the research object,optimizes the current grassroots employee incentive mechanism to fully mobilize the enthusiasm,initiative and creativity of grassroots employees,and promotes the healthy and steady development of the company.This paper first reviews the related concepts and theoretical research of incentives and incentives.Through questionnaires,interviews and case studies,the current research on the incentive mechanism of grassroots employees in Y real estate company is carried out.It is found that the incentive mechanism of grassroots employees in Y real estate company mainly has the following problems: grassroots employees The design of performance appraisal system is unscientific,the salary structure of grassroots employees is not designed fairly,there is no reasonable promotion channel for grassroots employees,the system training system for grassroots employees is lacking,the reward and punishment system for grassroots employees is not standardized,and the design of grassroots employees is not attractive.Welfare projects,the construction of grassroots culture for grassroots employees are lagging behind,and we do not pay attention to the long-term incentive strategies for grassroots employees.The main reasons for the above problems are: not paying attention to the construction of grassroots employees,not fully empowering grassroots employees,lacking strategic human resource planning,not paying attention to the establishment of career management system for grassroots employees,unclear definition of duties and authority at the grassroots level,grassroots Before the establishment of the employee incentive mechanism,sufficient research was not conducted,and the adjustment of the corporate strategy was not timely adjusted to optimize the incentive mechanism for grassroots employees,and various management systems and measures were not implemented.In view of the above problems and the causes of these problems,this paper uses the incentive mechanism and related theories to propose the principles and objectives of the optimization design of the incentive mechanism for grassroots employees in Y real estate company,and designs the following optimization plans: optimize the performance appraisal system for grassroots employees and improve the grassroots employees.Salary structure,broaden the promotion channels for grassroots employees,establish and improve the training system for grassroots employees,strengthen the reward and punishment mechanism for grassroots employees,adopt the welfare point purchase method to meet the differentiated needs of employees,strengthen the grassroots cultural construction for grassroots employees,and implement project and investment The system will encourage grassroots employees in the long run.In order to ensure that the grassroots employee incentive mechanism optimization design can be implemented effectively to achieve the expected results,this paper proposes the following safeguards: the establishment of a grassroots employee incentive mechanism optimization program implementation working group,the development of a scientific plan implementation plan,the creation of an environment that cares for the grassroots employees Increase investment in grassroots employees and listen carefully to the voices and suggestions of grassroots employees.Now that the real estate industry is in a special period,the current incentive mechanism is difficult to adapt to the development of the times and the growth of enterprises,and it is urgent to optimize.This paper is aimed at the optimization principles,objectives and programs of the grassroots employee incentive mechanism proposed by Y Real Estate Company,and has good reference for other real estate companies.
