With the continuous development of the domestic economy, the rapid growth of enterprises and the cultivation and retention of talents are the key to the growth of enterprises. And the fairness factor of salary,as one of the key factors of retention,is particularly important. In most compensation studies in the past, most have been based on equity theory, especially with regard to distributive justice, many of which are related to employee satisfaction. However,in the actual research on pay fairness, there is an increase in salary, but there is no corresponding decline in the sense of unfairness. It is not intuitive to explain the phenomenon in terms of fairness theory. Therefore, the new viewpoint in recent years is cited:the relative deprivation theory, which attempts to explain such phenomena,or the psychological differences between different employees in situations where the compensation difference of the same post is not obvious.Refer to social anxiety factors at the same time, from a psychological dimension to consider pay the psychological differences,so as to improve the company's compensation design, avoid employee's sense of relative deprivation, understanding of employees' psychological condition, reduce the employees' willingness to leave.Based on the theory of relative deprivation and social anxiety, the study took the method of questionnaire survey, and conducted statistical analysis of 216 data for the employees of the enterprise. The influence of salary ditference on turnover tendency was investigated. This paper discusses the mediating effect of relative deprivation on salary difference and separation tendency. The mediating effect of social anxiety level on salary difference and separation tendency is examined. The conclusions of this study are as follows:(1)the salary difference has a significant effect on the turnover tendency;(2)the relative deprivation is a mediating factor, which plays a part in the intermediary role between the pay difference and the turnover tendency.(3)the social anxiety is another intermediary factor, which plays a part of the intermediary role between the pay difference and the turnover tendency.(4)the relative deprivation and social anxiety have a dual mediating effect on the relationship between the disservice tendency and the salary difference.
