| With the deep integration of Internet technology and enterprise production management, people’s work and life are gradually intersected and confused. It is a common counterproductive behavior to use the Internet to carry out work related activities in the workplace, which is also known as cyberloafing.Cyberloafing is common in the workplace. The current situation of China’s network development and the " COVID-19 " also provide a more suitable environment for the growth of cyberloafing, and promote its flooding trend.Cyberloafing reduces the productivity of employees, increases the risk of information leakage, reduces organizational profits, seriously affects the organization’s operating performance, and brings severe challenges to the transformation and upgrading of enterprises. Therefore,it is possible to study the impact mechanism of cyberloafing in this context Certain practical and theoretical significance.Although studies have begun to pay attention to the influencing factors of cyberloafing, there is a serious lack of research on the relationship between social psychological comparison factors and cyberloafing.Using structural equation research methods, based on social cognitive theory, social comparison theory, relative deprivation theory, and resource conservation theory, this research constructs a moderated mediation model to test the widespread negative social psychological factor of relative deprivation How does it lead to the occurrence of employee cyberloafing? The use of emotional exhaustion as an intermediary variable further reveals the internal mechanism of relative deprivation of feelings of cyberloafing, and also examines the moderating role of time pressure in it.This research first summarizes and analyzes the research status of the four core variables of relative deprivation, emotional exhaustion, time pressure, and cyberloafing through literature review, and builds the theoretical framework and model of this research based on this.Time-period data collection methods were used to obtain sample data for this study, and 371 valid questionnaires were obtained from employees in Beijing,Tianjin,Henan and other companies.Finally,AMOS22.0 and SPSS 23.0 software were used to analyze the sample data. The results of the study showed that:(1)Relative deprivation positively affects employee cyberloafing;(2)Emotional exhaustion plays a part of the mediating role between relative deprivation and cyberloafing;(3)Challenging time pressure plays a negative regulatory role in the process of relative deprivation positively affecting emotional exhaustion;Obstructive time pressure plays a positive regulatory role in the process of relative deprivation positively affecting emotional exhaustion;(4)challenging/obstructive time pressure regulates the indirect effect of relative deprivation through emotional exhaustion on cyberloafing. The innovations of this research are:(1)Explore the mechanism of relative deprivation on cyberloafing, break the current situation of insufficient research on the social psychological motivation of cyberloafing behavior, and expand the research on the power source factors of cyberloafing;(2)Breaking the existing comparative cognitive limitations of social psychology in the research on cyberloafing, choosing the relative deprivation as the proximal factor of emotional exhaustion, this socially comparative cognitive factor explains the formation mechanism of cyberloafing and employee self-protection behavior Motivation has a more direct relationship.Through the integration of horizontal and vertical comparisons,it breaks through the research limitations of existing research on social and psychological comparison and cognition of cyberloafing in reflecting the comparison object and comparison content, and strengthens its theoretical explanatory power and predictive power(3)Based on the relative deprivation-emotional exhaustion-cyberloafing model, the management factor that can affect emotions—time pressure is introduced, which expands the regulatory role of management factors in the cyberloafing mechanism. |
