With the development of knowledge economy,technical knowledge of engineering construction has gradually increased and the difficulty of project management has increased.As an important way for organizations and individuals to acquire knowledge resources and improve their competitive advantage,knowledge transfer has gradually been valued by construction companies.In the social specialization context,team members couldn't complete large-scale and complex project construction tasks dependently to rely on their own knowledge,which requires the cooperation of various professionals such as design,technology,cost,and so on.Achieving efficient knowledge transfer within the engineering project team could improve team work o efficiency and construction project management level,thus promoting the transformation and upgrading of construction enterprises.Knowledge transfer within construction project teams means a kind of process which is through communication between members knowledge can transfer from one person to another person in project teams.The project team climate is the subjective perception of the team's goals,tasks,operations and other characteristics,which can affect members'beliefs,attitudes,motivations and value,thus affecting knowledge transfer among members.At the same time,as the transfer subject,team members have an important influence on the intention and behavior of knowledge transfer.Existing research has analyzed the influence of team climate and individual cognitive factors on knowledge transfer.However,because of the lack of research based on the project team situation,the internal influence mechanism of team climate on knowledge transfer needs to be explored.This paper based on social cognitive theory,analyzes the knowledge transfer process within construction project teams to explore the impact mechanism among team climate,individual cognition and knowledge transfer performance.This paper firstly introduces the research background and significance,and combs domestic and foreign research results from the aspects of knowledge transfer,social cognitive theory and team climate,to provide the theoretical foundation for this paper.Then,analyze knowledge transfer process within construction project teams,including characteristics of teams,knowledge transfer process and project team context,as the basis for further research.Next,put forward the research model of "team climate?individual cognitionl?knowledge transfer",which consists of team trust,team identity,team openness,self-efficacy,outcome expectation and knowledge transfer performance between team members.On this basis,this paper verified the theoretical hypothesis through questionnaires,structural equation model and Amos 22.0,discusses the empirical results,and puts forward management suggestions for team managers,such as the optimization of knowledge sharing platform,the creation of a harmonious climate and a united and friendly membership,and the construction of communication mechanism.Finally,this paper summarizes the conclusion,and proposes further research directions.The research in this paper draws the following conclusions:Firstly,the team climate in the project could affect members,cognition.Team trust and openness have positive effects on members' self-efficacy;team trust,identity and openness have positive effects on members' outcome expectations;team identity has no significant effect on self-efficacy.Secondly,the individual cognition of team members influences knowledge transfer among members directly.Self-efficacy and outcome expectation of team members based on knowledge transfer have positive effects on knowledge transfer performance among members.Finally,team climate influences knowledge transfer performance of members by affecting the self-efficacy and outcome expectations of team members.
