The knowledge transfer within the project team can not only improve the project's knowledge stock and promote the project success,but also the knowledge and skill level of the project team personnel can be improved,and the technology and management talents can be reserved for the construction enterprise.Knowledge transfer within the project team refers to the exchange of professional knowledge,basic skills,experience and skills,and project construction materials between project leaders and members through learning,imitating,communicating,organizing meetings,text files,etc and realizing the use and sublimation of knowledge.Knowledge transfer within the project team is not only driven by the members'own motivation,but also by the quality of vertical exchange relationship and the horizontal member exchange relationship existing in the project team.Based on the theory of social exchange,this study explores the influence mechanism of leadership members exchange relationship,team member exchange relationship,perceived self-efficacy and organizational support,knowledge transfer in engineering project team.Firstly,the research background and significance of this paper are proposed.And,the paper discusses the development of social exchange theory and the social exchange relationship in the organization,which proposes that the focus of this paper is on the leader member exchange and team member exchange.Then the leader member exchange(LMX),team member exchange(TMX)and knowledge transfer are analyzed and expounded,which provides theoretical basis for the in-depth study of this paper.Based on the characteristics of the engineering project team,the concept and process of leader member exchange and team member exchange in the project team are proposed.The knowledge transfer process is described from the perspective of vertical and horizontal,direct and indirect aspects of the project team,and the direct motivation of project members for knowledge transfer is analyzed.Then,a structural equation model(SEM)model of knowledge transfer influencing factors in the project team is constructed.The constituent factors are the leader member exchange and team member exchange in the project team,the perceived self-efficacy and organizational support of the project members,and the effect of knowledge transfer.Based on this,this paper collects 227 data through questionnaires,and uses SPSS 19.0 and AMOS21.0 for reliability and validity analysis and hypothesis testing.Finally,according to the research results,this paper proposes valuable suggestions for promoting knowledge transfer within the engineering project team from the leadership member level and the project team level.The research findings in this paper are as follows:(1)High-quality LMX and TMX in engineering projects can effectively promote knowledge transfer among members,and high-quality leadership member exchange relationship can also promote the quality of TMX relations.(2)The perceived self-efficacy and organizational support can directly affect the knowledge transfer effect of members.(3)LMX and TMX can promote knowledge transfer by promoting members' perceived self-efficacy and organizational support.
