As China's economic development has entered a new normal,the establishment and maintenance of a high-quality human resources system has gradually become a key factor for enterprises to maintain their core competitiveness.How to effectively maintain excellent talents in the organization and reduce their turnover intention has become the focus of theoretical research and modern enterprise management.Studies have shown that leadership traits are important factors influencing employees' workplace behavior,such as humble leadership,abusive management,etc.,which significantly affect employee turnover.At the same time,narcissistic leadership,as an emerging type of leadership,has attracted the attention of experts and scholars at home and abroad,and is still in its infancy in China.Some scholars have pointed out that China is a country with high power distance.The narcissistic leadership is more likely to be generated in China and may cause more serious damage to the development of the enterprise.It is urgent to study the behavior of narcissistic leaders on the workplace of employees.The traits of narcissistic leadership's self-interest and knowledge suppression will greatly reduce the morale of employees in the organization,crack down on employees' self-confidence and cause employees to leave.Therefore,through theoretical research and empirical analysis,this paper explores the mechanism of narcissistic leadership's role in employee turnover intention,and introduces the mediating role of psychological security between the two,as well as the sense of organizational support and traditional regulation.Love-type leadership affects the black box of employee turnover.This paper reviews the relationships among narcissistic leadership,employee turnover intention,psychological security,organizational support and traditional concepts,measurement dimensions,antecedent variables,outcome variables and other variables.At the same time,on the basis of social exchange theory,organizational support theory and resource preservation theory,this paper puts forward theoretical research model and hypothesis combined with the object of this study and relevant viewpoints.In the part of empirical research and data analysis,questionnaires were sent to eight enterprises in different industries in Henan Province,and 231 valid questionnaires were collected and entered.Meanwhile,correlation analysis and hierarchical regression analysis of valid data were carried out with SPSS and AMOS software,and narcissistic leadership was verified.The relationship between turnover intention,psychological security,perceived organizational support and tradition.Research shows that narcissistic leadership has a significant positive impact on turnover intention,psychological security has a significant negative impact on turnover intention,narcissistic leadership has a significant negative impact on psychological security;psychological security partly mediates the relationship between narcissistic leadership and turnover intention;Organizational support negatively regulates the relationship between narcissistic leadership and employee turnover intention.The higher the sense of organizational support,the weaker the influence of narcissistic leadership on employee turnover intention.Traditionalism plays a moderating role in the relationship between psychological security and employee turnover intention.That is,the higher the employee's traditionalism,the weaker the influence of psychological security on employee turnover intention.Finally,this paper puts forward management countermeasures and suggestions for modern enterprise management,points out the limitations of the study,and puts forward future research directions and prospects.
