Since the restructuring of Yantai Agricultural and Commercial Bank,it has adhered to the road of sustainable development with high quality and high value.It has established the corporate governance mechanism and operation mode of modern commercial banks,and its comprehensive competitiveness has been greatly improved.As the talent strategic resources of Yantai Agricultural and Commercial Bank,customer managers play an important role in the competition with state-owned banks,commercial banks and joint-stock banks.Therefore,whether the recruitment of customer managers is effective or not is related to whether the talent development strategy of Yantai Agricultural and Commercial Bank can be successfully implemented.Traditional Customer Manager Recruitment focuses on the explicit characteristics of candidates' educational background,basic knowledge and business ability,while ignoring the implicit characteristics.For the applicants,the competency has not been examined.The position of customer manager is recruited every year,the position is vacant every year,and ineffective recruitment troubles the managers of Yantai Agricultural and Commercial Bank.Therefore,the competency model is introduced to design the recruitment system of customer manager,so as to complete the effective recruitment of customer manager.Competency model plays an increasingly prominent role in modern human resources management.Since the new century,domestic experts and scholars have introduced competency model into human resources management.Various research results have been published continuously,which provides theoretical support for the research of client manager recruitment of Yantai Agricultural and Commercial Bank.In this paper,Yantai Agricultural and Commercial Bank is selected as the research object.With the help of competency model,a new idea is provided for the recruitment of customer managers in Yantai Agricultural and Commercial Bank.Recruitment criteria are redesigned and interview links in recruitment are improved.Firstly,the paper studies the relevant theoretical achievements of scholars at home and abroad,expounds the origin,development and connotation of competency characteristics,the connotation of competency model,the research results of experts at home and abroad on competency model,and the method of constructing competency model;secondly,it investigates and studies the recruitment of customer managers of Yantai Agricultural and Commercial Bank,and puts forward the problems existing in the recruitment process and analyses them.Then,after studying the responsibilities of customer managers in Agricultural and Commercial Bank,the competency characteristics of sales managers matching the competency characteristics of customer managers in Agricultural and Commercial Bank are found on the website of O*net,the National Professional Database of the United States,and 20 of them are selected as the basis of building the competency model of customer managers.Then,an expert group was formed to screen and refine 20 preliminary competency factors by the way of expert group scoring.The characteristic elements that can be used to evaluate the competency of customer managers were selected and summarized.A competency model consisting of 4 dimensions and 12 competency factors was successfully constructed.Next,the competency factors in the model are graded and the behavioral indicators of each level are described in detail so as to be used to screen candidates in interviews.Finally,the level of each competency factor is determined by the expert group score,so as to formulate the evaluation criteria for recruitment.In the application of customer manager recruitment,candidates will be recruited by using the competency model and evaluation criteria.At present,the competency model is seldom applied to the recruitment of customer managers in the Agricultural and Commercial Bank of China.From the extraction of the competency characteristics of customer managers to the construction of competency model to the specific application of competency model in the recruitment of customer managers are rare.Therefore,this study has strong theoretical and practical significance.
