With the advent of economic globalization,the mobile Internet and the era of big data,traditional management models and means have been difficult to support the normal operation of enterprises and meet the growing needs of the market.Organizations can only continuously promote change and innovation to cope with the ever-changing environment and increasingly Fierce competition.On the other hand,with the continuous improvement of the quality of the people and the emergence of social morality models,companies in today's era need to respect ethics and ethics and assume more social responsibilities to win more respect.In a new competitive environment,how to improve organizational morality and motivate employees to more challenging organizational citizenship behavior has become an important topic of concern in the theoretical and practical circles.Therefore,the study takes the managers of the major urban enterprises in South China and their employees as the research object,and uses the method of paired questionnaires to recover 233 valid matching questionnaires,and discusses the relationship of organizational virtuousness on challenge-oriented organizational citizenship behavior and the impact of affective commitment and growth need strength in above relationship.On the basis of reviewing and combing the previous literature,the system's scale reliability and validity analysis,variable correlation analysis,regression analysis and multilevel structural equation model analysis were carried out.The study found that:(1)organizational virtuousness significantly positively affects challenge-oriented organizational citizenship behavior;(2)organizational virtuousness significantly positively affects affective commitment;(3)affective commitment significantly positively affects challenge-oriented organizational citizenship behavior;(4)affective commitment has mediating effect on the relationship between organizational virtuousness and challenge-oriented organizational citizenship behavior;(5)growth need strength has moderating effect on the relationship between affective commitment and challenge-oriented organizational citizenship behavior;(6)growth need strength also moderates the mediating effect of affective commitment between organizational virtuousness and challenge-oriented organizational citizenship behavior.This study clarifies the relationship between organizational virtuousness and challenge-oriented organizational citizenship behavior and its internal mechanism,which is conducive to further expanding the research results of organizational virtuousness theory and challenge-oriented organizational citizenship behavior theory,and enhancing employees' s challenge-oriented organizational citizenship behavior for enterprises.Therefore,it has a goodreference and guidance for enhancing core competitiveness.
