Team members have two opposite impacts on individuals,promoting or inhibiting.Team member's innovative behavior could act as a role model to motivate employee innovative behavior.At the same time,changes brought by innovation also cause doubts and objections from other employees,which could be the fuse of internal conflicts.At present,research on the impact of team member's innovative behavior mainly focuses on the positive effect,while the research on inhibition effect and its internal mechanism are quite scarce.In order to explain this phenomenon systematically,based on regulatory focus theory,this study investigated 81 supervisors and 374 subordinates of 81 working teams through paired questionnaires,which explored the internal influence mechanism and boundary conditions of the relationship between team member's innovative behavior and employee behavior.Results indicate that team member's innovative behavior can stimulate employee's situational focus and then show innovative or conflict behavior.Although team member's innovation can motivate employees' two focuses to show same behaviors,their motivations are different.When promotion focus is stimulated,achievement orientation will encourage employees to exhibit more innovative behavior to meet their needs of self-achievement.At the same time,they will also regard innovative members as competitors,doubting their intentions and behaviors.When prevention focus is stimulated,defensive employees are forced to make creative changes to adapt to the team atmosphere because they fear that other member's behavior may threaten their positions.In this process,the quality of team relationship helps to alleviate employee conflict caused by team member's innovation,and the cooperative atmosphere can reduce employee's competitive psychology and dissatisfaction.Based on the above conclusions,this study suggests that managers should build a correct understanding of two-side effects of innovative behavior and stimulate their subordinates' innovation through differentiated incentive methods.For employees with strong initiative,managers can enhance their sense of self-efficacy and achievement by supporting and praising their effective ideas.For relatively conservative employees,managers should provide instrumental and emotional support and give enough trust to stimulate their work enthusiasm,so that they could actively join in the innovative team.It is not only conducive to promote individual innovative and collaborative ability,but also significant to build a harmonious innovative team and achieve the long-term development of enterprises.
