Organizational socialization refers to the process by which employees transformed from organizational outsiders to participating and effective members.Previous research has focused on newcomers' role orientation when examining newcomers' adjustment to work and assimilation into an organization,as they acquire knowledge,skills and behavior to fulfill their new roles and function effectively as a member of their new organization.Employees occupy different positions in their organizational networks,thus benefit from various resource endowments and relationship advantages,which may affect relationship construction with other members,as well as the process of role internalization and organization assimilation.This study highlights the role of interpersonal trust,both as strengthener of role acquisition willingness,as well as deepener of social exchange.Drawing from the integration perspective of social exchange and role theory,this study examined how newcomers' distinct positions within interpersonal trust network related to their work role performances(as individual,team and organization member),identified reference pathways that newcomers may take to assimilate into the organization.Furthermore,the cultural and contextual factors had also been taken account,as the climate of knowledge sharing provide autonomous motivation of social exchanges in ways that better enable employees to acquire information,thus facilitated their role-related performance.We forward a cross-level mediated-moderation model based on SCP(Structure—Conduct—Performance)analytical paradigm.This study extend previous understanding of organizational entry and socialization by answering the question of what position should newcomers take to assimilate into organization,explored how newcomers' distinct position within trust network affect their role performances(as individual,team member and organization member)during organizational entry.This study is of great significance to the theoretical research and management practice.
