| In the 1960 s,the form of labor dispatch entered China.However,as the market competition has became increasingly fierce,enterprises have to improve their core competitiveness and reduce labor costs through various organizational changes.Labor dispatch has become a stable,fast and low cost mode of employing labors for more and more enterprises to enhance labor flexibility and reduce labor cost,even expand from low-end labor posts to intermediate technical posts and management posts.With the development of the labor market and The employment situation is getting more and more serious,the group of labor dispatch employees is also getting younger,the new generation of labor dispatch employees has become a very important human resource for enterprises.One side,labor dispatch plays an important role in promoting employment and reducing enterprise labor costs,the other side,as the dispatched employees are inferior to the regular employees in terms of salary,welfare,career development and status,they show a lack of work activity,low efficiency and high turnover rate,which also causes certain losses to the employers.So,the study selects the new generation of labor dispatch employees as the research object to explore the relationship between P.O.S.of working unit and their job engagement and turnover intention.Based on social exchange theory and Person-Organization fit theory,this study discusses the relationship between P.O.S.of the working unit and job engagement and turnover intention of the new generation of labor dispatch employees,and discusses the adjustment of work values.On the basis of reviewing and summarizing previous relevant theoretical literatures,This collected research 250 samples for the new generation of labor dispatch employees of a communication operation enterprise in Guangdong province,used the SPSS21.0 analysis software to analyze and study the data obtained from the questionnaire by using the methods of factor analysis,reliability and validity analysis,descriptive statistical analysis,correlation and regression analysis,etc.,so as to establish the model.The study include that:1.Analyzing the relationship between P.O.S.and job engagement and turnover intention;2.Verify the moderating effect of work values on the relationship between organizational support and job involvement and turnover intention;3.To explore and improve the sense of organization support of the new generation of labor dispatch employees,and improve their work input,so as to provide theoretical and practical basis for the adjustment of enterprise human resource management mode and obtaining high enterprise performance.Through the research,it is found that the P.O.S of the working unit can affect the job engagetment and turnover intention of the new generation of labor dispatch employees,and found that work values can adjust the impact of P.O.S.on job engagement and turnover intention.From the perspective of P.O.S.,this study provides theoretical basis and management Suggestions for enterprise human resource management,and helps enterprises to improve management benefits. |
