| In recent years,domestic and foreign corporate scandals and management malfeasance,such as “Red,Yellow and Blue” event,vaccine case,FIFA corruption scandals,has become more common.An important reason for this phenomenon is that companies and the leaders paid too much attention to the interests of shareholders and relatively neglected the benefits of consumers,social mass and environment.Therefore,the public pays more and more attention to the moral quality and responsible behavior of corporate leaders.Of course,Responsible Leadership and its research came into being.In current academia,the research on Responsible Leadership is not clear.In view of this,the study will deeply explore the relationship between responsible leadership and unethical pro-organizational behavior in the mediation effect of Felt obligation and ethical climate.Unethical pro-organizational behavior is beneficial to the short-term interests of the organization.However,due to its immorality,it is not conducive to the long-term development of the enterprise and employees,so another important significance of this research is that the conclusions obtained through empirical analysis are effective suggestions for the effective management and control of unethical proorganizational behavior.A research model was constructed on the basis of theoretical analysis and literature review,and 36 measurement items of the formal questionnaire were determined through variable definition,questionnaire design and pre-survey,and we used the software SPSS24.0 and AMOS24.0 for effective analysis of 587 questionnaire samples data.The main conclusions are as the following:First of all,the correlation test preliminarily verifies the significant negative correlation between responsible leadership and unethical pro-organizational behavior,and further verifies the negative predictive effect of responsible leadership on unethical pro-organizational behavior through the path coefficient and intermediary effect test of the overall structural equation model.Secondly,Felt obligation acts mediation role in relationship between responsible leadership and unethical pro-organizational behavior.Overall path coefficient of the structural equation model results show that responsible leadership have a positive effect on felt obligation,and felt obligation has a negative effect on unethical proorganizational behavior.Further to test the mediation effect of felt obligation,the results show that the felt obligation is a partial mediator between the relation of responsible leadership and unethical pro-organizational behavior.Finally,the rules ethical climate played a significant enhancement moderating role between responsible leadership and unethical pro-organizational behavior;the rules ethical climate played a significant enhancement moderating role between felt obligation and unethical pro-organizational behavior.The self-interest ethical climate played a significant weakening moderating role between responsible leaders and unethical pro-organizational behavior;the self-interest ethical climate played a significant weakening moderating role between felt obligation and unethical proorganizational behavior.But the moderating role of caring ethical climate between responsible leadership and unethical pro-organizational behavior has not been empirically supported;the moderating role of caring ethical climate between felt obligation and unethical pro-organizational behavior has not been empirically supported. |
