Specific human capital is considered as one of the important sources of sustained competitive advantage because of its VRIN(valuable,rare,imperfectly imitable,and non-substitutable).Due to the particularity of specific human capital,a series of theories and practical measures on the threat of capital accumulation were proposed by the academic community,which were mainly based on a long-term employment system.However,in recent years,the Chinese high-tech companies are begun to be occupied by the youngsters.The tendency of enterprise employees and leadership to be young in high-tech companies is unstoppable,which indicate that relationship-based governance mechanisms are gradually losing their effectiveness.It seems necessary to introduce a new mechanism to explain the formation and accumulation of specific human capital.Therefore,from the view of the characteristics of rapid change in high-tech companies,low dependence on material resources and flexible employment system,this study proposed that “Whether employees' investment in specific human capital can be promoted through good work design?”.Based on literatures about relevant theories of specific human captital,task complexity and organizational learning,a theoretical model with moderator variable of organizational learning is constructed in this study,which was verified by empirical analysis in the form of questionnaire survey.The objective of samples used here involved employees in Zhejiang.In the empirical part,a multiple linear regression method was used to validate the theoretical model and the robustness of the test results was analyzed.The results found that:(1)Task complexity has a significant effect on the formation and development of specific human capital.Specifically,the increase in task complexity promotes the formation and accumulation of specific human capital.(2)The organizational learning atmosphere and organizational learning system play a negitive moderator role between task complexity and specific human capital.That is,with the improvement of organizational learning atmosphere and organizational learning system,the effect of task complexity on accelerating the accumulation of specific human capital will be decreased.The theoretical analysis and empirical results of this study demonstrated that from the view of job design,there is a certain scientific nature using task complexity as an explanatory indicator of specific human captical,which provides a new perspective for the theoretical research on the formation of specific human capital,as well as guidancce for enterprise practice.
