In today's era,the operation of enterprises is facing unprecedented challenges.On the one hand,unpredictable environmental changes put forward high requirements for flexibility and adaptability of enterprises.On the other hand,changes in employees' work values make enterprises fail to attract and retain outstanding talents.Behind the contradiction is the gradual failure of the traditional human resource management mode.The employee status(such as job burnout,stress,job satisfaction)which has been highly valued by enterprises in the past has been unable to provide strong support for the competitive advantage of enterprises.With the development of positive organizational behavior,the concept of thriving at work provides a solution to the current management problems,and also provides a breakthrough for human resource management practice in the new era.At present,the research on thriving at work is very limited,and there are some shortcomings.The mechanism and the influence of job characteristics on thriving at work has not been thoroughly discussed,and the role of individual factors has not been fully examined.Based on the insufficiency of the existing research,this study raises the research questions,that is,whether job design(specifically,by changing the employee's job autonomy)can promote the employee's thriving at work and how to promote,and what role the employee's personal characteristics(proactive personality)play in this process.Based on the Conservation of Resources Theory and the Socially Embedded Model of Thriving at Work,this study explores the effect of job autonomy on thriving at work,the mediating effect of psychological capital,and the moderating effect of proactive personality.Through an empirical study of 377 samples,the following main conclusions are drawn: job autonomy can promote employees' thriving at work;psychological capital plays a mediating role in the relationship between job autonomy and thriving at work;proactive personality can regulate the impact of job autonomy on thriving at work,and also plays a regulatory role in the first stage of the mediation model(job autonomy affects employees' psychological capital).This study enriches the research on the antecedents of thriving at work from the aspect of job characteristics,and expands the effective path to promote employee thriving at work from the perspective of job design.At the same time,from the perspective of resources,the path of job resources-personal resources-resources reinvestment is constructed,and the mechanism of job autonomy promoting thriving at work is revealed.In addition,by introducing proactive personality,this paper examines the influence of employees' personality characteristics on the process of job autonomy promoting thriving at work.According to the results of this study,management suggestions are put forward to provide some reference for enterprise management practice.
