In earlier years,researches on organizational behavior mainly focused on positive behaviors,but in recent years,they began to focus on "negative behaviors" in organizations,such as counterproductive behaviors,coercive citizenship behaviors,abusive supervision,etc.One of the more typical negative leadership behavior-abusive supervision,also began to appear in the public view.abusive supervision refers to the verbal or non-verbal hostile behavior that the subordinate perceives the manager to display continuously except physical contact.In 2006 the United States,a survey shows 13.6% of American workers have suffered from the superior managers of abuse by management with shame and every year for insulting abuse management will cause loss of absenteeism,health care costs and lost production,all the losses together has as much as $23.8 billion.More studies have shown that abusive supervision,which has become a common phenomenon in organizations,not only causes economic losses,but also damages employees' emotions,work attitude and work performance.In China,some scholars have pointed out that due to the influence of China's traditional culture,there is often a high power distance between managers and subordinates in domestic enterprises,and "superior and inferior" has become the consensus of the members of the organization.Therefore,in China,abusive supervision is more common and significant.In recent years,the "foxconn" incident and the "Gucci abuse incident" that have attracted much attention are all related to managers' abusive supervision.With the rapid development of the global economy,enterprises are facing increasingly fierce competition in the market environment,increasing uncertainty and new requirements for high-quality service of employees.Especially in the service industry,the service behavior of front-line employees can even affect the survival and development of enterprises.With the rise of positive psychology,work engagement,as an important dimension of employee service,has attracted more and more attention from scholars.In the research process,it is found that employees' work engagement is affected by many factors,and leadership behavior is one of the most important factors.In the exploration and analysis the organization situation of China's humiliation abuse management influence on work engagement,this will be the research on the relationship between a supplement,to enrich and develop our leadership theory especially insulting abuse management leadership theory also has a certain contribution to the function,make managers understand abuse management will bring harm to employees with shame prompted managers consciously regulate themselves behavior,reduce the abuse of shame management,to improve employees' work engagement.At the same time,grasping the abuse of shame intermediary role,enable managers to better understand insult substance abuse management,understanding the mechanism of action of abuse of shame management occurred,and thus to reduce or avoid abuse of shame management brings negative effect,thus increase employees' work engagement,improve work enthusiasm,create a harmonious working environment,promote the sustainable development of the enterprise,and explore research exists between the intermediary effect of emotional exhaustion,some enlightenment to human resource management practices on the company.Focusing on the above research purposes,this study firstly clarifies the research frontiers of abusive supervision,work engagement,and emotional exhaustion through literature review,clarifies the aspects and levels in which this study can make new contributions to this field,and at the same time strengthens the theoretical framework and analytical methods for the theme of demonstration.Then,based on the existing literature review,the questionnaire design and sampling scheme were completed,and the relationship between abusive supervision,work engagement and emotional exhaustion was clarified through empirical analysis and hypothesis test of the questionnaire survey.Based on the results of empirical analysis,this study draws the following basic conclusions: first,the perceived abusive supervision of employees has a significant negative impact on work engagement;Second,abusive supervision has a positive effect on emotional exhaustion.Third,emotional exhaustion has significant negative effects on employee work engagement;Fourth,emotional exhaustion plays an intermediary role in abusive supervision and work engagement.Therefore,we can get management enlightenment from the three aspects of managers,employees and the whole enterprise.
