The development of agribusiness plays a significant role in constructing modern and efficient agriculture as well as solving the “three rural” issues of our country.In the era of knowledge-based economy,the development of agribusiness relies more on knowledge creation and utilization.Therefore,as the actor of knowledge storage,utilization,dissemination and creation,knowledge workers have become the key factors for the development of modern agribusiness.However,due to the inherent complexity of knowledge workers management,as well as the small scale,poor wages and benefits,remote areas of most agribusiness,it is difficult for China's agribusiness to attract and retain knowledge workers.As a variable to measure workers' attitude towards the organization,organizational commitment plays an important role in shaping workers' behaviors.Knowledge workers with high organizational commitment have higher retention intention and motivation.Therefore,agribusiness should make efforts to cultivate organizational commitment of knowledge workers.Rewards management has a decisive impact on workers' organizational commitment.However,for agribusiness,the mechanism how rewards of knowledge workers impact organizational commitment is not clear,especially considering the total rewards,which restricts the rewards management practice of knowledge workers in agribusiness to some extent.Hence,it needs to explore the relations between total rewards and organizational commitment of knowledge workers in agribusiness,and thus put forward some implications for agribusiness to manage knowledge workers' rewards.This paper is mainly composed of four parts.In the first part,based on literature review we construct a conceptual model and put forward some research hypothesis relevant to the relations between knowledge workers' total rewards and organizational commitment.In the second part,we conduct the questionnaire investigation on total rewards and organizational commitment of knowledge worker in agribusiness and collect the required sample data.In the second part,we conduct the empirical analysis and discussed the results.It indicates that:(1)the perceived rewards level and organizational commitment of knowledge workers in agribusiness in China fail to meet employees' expectations;(2)seniority has a significant positive effect on the continuance commitment and affective commitment of knowledge workers in agribusiness;(3)for knowledge workers in agribusiness,perceived extrinsic rewards level has a significant positive impact on continuance commitment and affective commitment,while perceived intrinsic rewards level only has a significant impact on affective commitment,and perceived extrinsic and intrinsic rewards level have an interactive effect on affective commitment.In the fourth part,the conclusions are summarized and the implications for rewards management of knowledge workers in agribusiness are discussed,which includes:(1)establishing and improving the extrinsic rewards system for knowledge workers;(2)optimizing the work design for knowledge workers;(3)implementing total rewards strategy;(4)strengthening communication with knowledge workers on rewards.Our research can enrich rewards management and organizational commitment theory of knowledge employees to a certain extent,and has certain reference significance for the rewards management of knowledge workers in agribusiness.
