| At the age of knowledge economy, knowledge workers have become the core object of Enterprise HRM (human resource management), and the key lies in the establishment of incentive system tailored to knowledge workers, to enhance their working enthusiasm, raise their sense of responsibility and professional dedication, explore and develop their creativity and potential, improve the production, transmission, application and value added of knowledge technology. In addition, demand levels of knowledge workers have being changing. They began to value some non-economic reward more and more, while they are going for economic reward.In traditional incentive system compensation and benefit has always been a primary part. The traditional C&B (compensation and benefit) system focus on the motivation of the economic reward, such as salary, wages, benefit and so on. Undoubtedly, the traditional economic rewards play a very important role in the field of employee management, but it becomes more and more limited for knowledge workers. Furthermore the total rewards almost contains all the incentive factors, and covers every level of demands of employees, accordingly it's a trend of compensation management's developing. According to the currency degree, the total rewards can be plotted out two parts. One is the economic reward, it contains the traditional C&B factors; the other is the non-economic parts, which is the core in the total rewards. It covers intrinsic factors what can motivate the knowledge employees, such as the feeling of achievement and respect, the good career prospect and so on. These invisible factors are the most pivotal incentive power.Take the above factors into account, this paper build three models, namely knowledge workers S-I model, the total rewards constitutive factors model and the TR integration model , which are very important as the framework of this paper, and expatiate how to motivate the knowledge workers from four aspects such as money compensation, job design, organization constructing, employee fostering and culture cultivating.The total reward is a pattern which is more reasonable, effective in knowledge economy. For knowledge workers, non-economic reward is a more direct incentive way which can meet the employee's intrinsic needs. The integration of economic rewards and non-rewards is most effective and efficient modern incentive mechanism. |
