In the new era,the new generation of employees usually pursue individual freedom and self-worth,so the incentive strategies that focus on meeting the material and spiritual needs of employees have become ineffective.Managers are expected to guide employees to form career calling so as to promote organizational and personal performance.Chaxu atmosphere is common in Chinese companies.Previous studies have confirmed that Chaxu atmosphere has a very destructive effect on employees'perception of organization fair,sharing willingness,sharing behavior,and interpersonal relationships among members.These characteristics are consistent with potential sources of career calling that have been proven in the past,such as employee capabilities,behavioral participation,and social comfort.Therefore,Chaxu atmosphere is likely to have a negative impact on the transformation of career calling.In order to fully understand the logical relationship between Chaxu atmosphere and career calling,this study builds a logical chain of "Chaxu atmosphere--loss of key supporting resources--defensive resource allocation",based on the theory of resource conservation.Besides,it is deduced that psychological empowerment is a key supportive resource required for the transforming of career calling.In order to explain the different coping styles of individuals in the face of Chaxu atmosphere,this study introduced self-esteem as a moderator and so constructed an adjusted mediating model.The main objectives of this study are:(1)to explore the influence of Chaxu atmosphere on career calling;(2)to explore whether psychological empowerment plays an intermediary role between Chaxu atmosphere and career calling from the perspective of resource conservation;(3)to explore Whether self-esteem regulates the relationship between Chaxu atmosphere and psychological empowerment;(4)To explore whether self-esteem regulates the mediating role of psychological empowerment between Chaxu atmosphere and career calling.Drawing on the theory of Conservation of Resources Theory,we investigated the effect of climate of chaxu,at the individual level(Perceived Climate of Chaxu)and organizational level(Team Climate of Chaxu),on career calling.After analyzing 264 valid questionnaires from 10 companies by means of two-level analysis,we concluded that team climate of chaxu don't significantly affect career calling and consequently psychological empowerment's intermediary effect and self-esteem's regulating effect between team climate of chaxu and career calling are not present.By contrast,perceived climate of chaxu,intermediated by psychological empowerment,has a significant negative effect on the career calling.Moreover,the negative effect is negatively correlated with the self-esteem.When the employees' level of self-esteem is high,the perceived climate of chaxu has less impact on career calling through psychological empowerment,and vice versa.
