The scale and the complexity of engineering projects in China have been increasing.The complexity of large-scale complex projects derives from their typical characteristics that include project composition,organizational management,schedule control,information communication as well as their social attributes.The complexity leads to project risks such as cost overruns,safety accidents and quality defects in the construction process of the project,which generates that large-scale projects cannot achieve the expected performance level.Therefore,the research on how to improve project performance is of great significance to ensure the successful implementation of large-scale complex projects.Based on the empowerment climate theory and literature review,this thesis constructs a theoretical model of the influence relationship between empowerment climate and behavior performance of large-scale complex engineering project managers,and then puts forward four core research hypotheses.In order to verify the research model proposed and the rationality of the research hypotheses,questionnaires were conducted to collect data of actual feelings and behavior of project managers in the process of project participation.The respondents are all the project managers who have experienced large-scale complex engineering projects.All survey data are imported into Amos software to calculate the initial and revised model and conduct fit analysis and significance test.The internal consistency,the influence path coefficient and the significance of factor load value of the final revised model are all up to the accepted standards.The final revised model and the survey data achieve the effective fit status.The results show that the empowerment climate has a positive effect on the behavioral performance of large-scale complex engineering project managers.Psychological empowerment plays an intermediary role in the model,project size and project complexity play a regulatory role as control variables.Finally,according to the research conclusion,the thesis proposes some measures and suggestions to improve the behavioral performance of large-scale complex engineering project managers.In this study,the influence relationship proposed between empowerment climate and behavior performance of large-scale complex engineering project managers has been effectively confirmed.This study also proposes some suggestions for improving the empowerment climate of large-scale complex engineering projects,which provides a new thinking for the research on performance improvement of large-scale complex engineering projects.
