With the continuous development of economy and society,the joint-stock reform of urban commercial banks has been completed in an all-round way.Urban commercial banks have played a prominent role in stabilizing local economy and promoting local development with the attitude of leading local economy.However,with the strengthening and deepening of the competitive pressure,the overall turnover rate of urban commercial bank employees is rising instead of falling.Frequent turnover of urban commercial bank employees has become a common problem.The impact of the resignation of banking employees on enterprises is not only the loss of human capital investment,but also the cost and risk of resource reallocation,which may seriously affect the competitive position of banks in the market.Therefore,it is very important to explore and study the key factors that affect the turnover of employees in urban commercial banks,and establish corresponding employee retention strategies on this basis.Based on the mature scale in the domestic and foreign literature,and on the basis of revision and improvement,this study conducted a questionnaire survey on the grass-roots employees of seven urban commercial banks in China,and finally obtained 312 valid questionnaires.The samples of the questionnaire finally came from the Bank of Chengdu,Mianyang city commercial bank,Great wall west china bank,Sichuan Tianfu bank,Panzhihua commercial city bank,Harbin Bank and Bank of Guiyang.After that,spss19.0and other statistical analysis tools were used for data analysis and hypothesis test.The results show that:(1)the dimensions of work autonomy have a significant negative impact on turnover intention of urban commercial bank employees;(2)the dimensions of work alienation play an intermediary role in the relationship between the dimensions of work autonomy and turnover intention;(3)the dimensions of work alienation play an intermediary role in turnover intention Each dimension has a significant positive impact.Finally,according to the hypothesis test results,this paper discusses,and on this basis,puts forward effective management suggestions that enterprises can take in the actual management.There are two research methods used in this study,one is literature research,the other is empirical research.According to the literature research,the model and hypothesis are put forward,and then empirical research is carried out according to the sample data,and relevant conclusions are drawn,which enriches the theoretical research in the field of work autonomy and turnover intention,and can help decision makers of enterprises to provide corresponding decision-making reference.Finally,according to the conclusion of this study,this paper puts forward the relevant countermeasures on how to control the turnover rate of urban commercial bank employees,improve their work enthusiasm and reduce their turnover intention,and puts forward the limitations of this study according to the research methods and conclusions,and then puts forward the future research direction.
