Facing with increasingly fierce global market competition,innovation has become the driving force for enterprise survival and development.Enterprise innovation cannot do without the support of individual creativity.Early research has shown that teamwork is the key to unlocking individual creativity.It exposes individuals to different perspectives and thoughts and stimulates key processes of creativity such as divergent thinking.Since team replaces individual work form and becomes the basic unit of organizations,how to stimulate the team creativity is the direction that needs to be explored.It is worth noting that the acceleration of globalization is increasing the diversity of work teams.The “double-edged sword” effect of team diversity brings a new research perspective,namely team faultlines.As one of the important characteristics of a team,team faultlines exists in teams and has a profound influence on team process and output.Although some empirical studies have explored the negative effects of team faultlines on team creativity,there are still few relevant studies,and the mechanism between the two is still unclear.Team faultlines is contextdependent,which means that the negative effects brought by strong faultlines are likely to be weakened under certain circumstances.Identifying the moderating variables between team faultlines and its outputs is a hot topic in team faultlines research.Based on the above background,the current study established a theory model to explore the relationship between team faultlines and team creativity.At the same time,we introduced team behavior integration,which is the indispensable team process variable,to explore its mediating role in the above relationship;introduced paradoxical leadership,which is the crucial team situational factor,to explore the boundary conditions of the negative influence of team faultlines on team creativity.This research conducted empirical study by using survey,and the effective matching data of 80 work teams(291 team members)were collected by multi-point,multi-data source method.The data analysis showed that team faultlines is not conducive to team creativity,team behavior integration plays a mediating role in this process,paradoxical leadership negatively moderates the indirect relationship between team faultlines and team creativity via team behavior integration.The innovation of this study,on the one hand,is reflected in the research method.We use the scale to measure the perceived team faultlines by team members rather than adopting the mainstream mathematical model to measure the potential team faultlines.On the other hand,the innovation is reflected in the research content.This study not only enriches relevant research about the relationship between team faultlines and creativity and its mediation mechanism,but is not limited to the negative effect of team faultlines.We choose to further explore the effect of paradoxical leadership,which is developed under the background of the new era,on weakening the negative influencing of team faultlines.
