At present,the society pays close attention to the behavior of enterprises and their fulfillment of social responsibilities.The exposure of enterprises is higher than ever,and it exposes the misconduct of many enterprises,including the unethical behaviors generated by employees in order to support the enterprise.Due to the unsustainability of unethical pro-organizational behavior and the harm to social organizations,it is a question need to be solved that why employees make such unethical pro-organizational behaviors.When researching the real-life background from the perspective of employees,it is found that as the degree of role integration increases,the demand of keeping employees' roles balance becomes more and more difficult to achieve.According to the literature,the positive role balance may have a positive impact on their participation in unethical pro-organizational behavior.On the other hand,stimulating the employee's trust in the organization by satisfying the employee's role-balanced needs will play an important role in promoting the employee's implementation of more extra-role behaviors and,in appropriate circumstances,into unethical pro-organizational behaviors.Furthermore,the traits of the individual will influence their behavior and explore the impact on the non-ethical behavior of the parent organization from the degree of narcissism of the employee,and introduce organizational support to analyze the impact on employee trust.Therefore,according to the perspective of social exchange theory,this standard studies the influence mechanism of employees' non-ethical behaviors in proorganization,and attempts to verify the following problems through research: the direct influence of employee role balance on non-ethical behavior of pro-organization;the moderating role of organizational support;the mediating effect of employees on organizational trust.The intermediary role of trust regulated by narcissistic personality traits.Through the review of the literature,the research proposes a theoretical model based on the theory of social exchange,and collects 310 survey data,including the measurement of the role balance,trust,narcissistic personality traits and unethical pro-organizational behaviors.Then perform statistical analysis,measure employee scores in various variables,and study the correlation between variables.The result shows that the relationship between role balance and unethical pro-organizational behavior is significant and positive.The relationship between role balance of employees and their trust to the organization is significant and positive,and the affect trust is positive but not significant with cognitive trust.Organizational support does not significantly moderate the relationship between role balance and trust;The relationship between trust and unethical pro-organizational behaviors is positive and significant.The intermediary role of affect trust,one of the two dimensions of trust,between role balance and unethical pro-organizational behavior is significant which plays completely mediating role,the mediating role of cognitive trust is not significant.The intermediary role of trust moderated by narcissism is not significant between role balance and unethical pro-organizational behavior.The conclusions of the study further enrich the theoretical system of pro-organizational non-ethical behavior.From the management practice,it is proposed to strengthen the management and standardization of the business management,to create an excellent corporate culture,to improve the level of corporate ethics and culture,and to select talents with high morality and rational thinking.
