With the increasing strictness of financial supervision environment,the gradual implementation of interest rate marketization and the continuous development of Internet finance,various commercial banks have taken great efforts to establish and perfect performance evaluation systems in order to seize the opportunities for change in the new economic era.Industrial and Commercial Bank of China(ICBC)Branch N is located in a city with fierce competition among its peers.The bank’s performance appraisal is still in the exploratory stage,with problems such as single appraisal dimension,inadequate design of appraisal indicators and unsatisfactory application of appraisal results.Performance appraisal,a management tool,plays an important role in improving the bank’s operating performance,consolidating its core competitiveness and achieving its development goals.In view of this,how to optimize the bank’s existing performance evaluation system and focus on the strategic objectives in the transformation and development is one of the major issues that the bank needs to face.In this thesis,the concepts and methods related to performance evaluations of commercial Banks are analyzed,taking ICBC branch N as an example,to expound the present situation and problems of performance appraisal.Based on the actual operation and management of Branch N,this thesis puts forward an optimized design idea with balanced scorecard as the basis.According to the strategic objectives of Branch N and its own characteristics,the principle of constructing index system is clearly defined,and the four dimensions of balanced scorecard and relevant indexes are designed and weighed.Finally,this thesis puts forward the safeguard measures in the performance appraisal optimization system.The application of balanced scorecard lets commercial banks focus on their own strategic goals,This optimization design introduces non-financial indicators such as internal process,customer and employee dimensions,which can overcome the problems of one-sidedness and shortsightedness in the evaluation of pure financial indicators.This optimized design is conducive to further improving the performance evaluation plan of Branch N and provides new ideas and methods for the bank’s performance management.I hope it will be of practical help to the performance reform of ICBC branch N.
