Construction enterprises are typical project-oriented organizations.The implementation and management of engineering projects is a complex process of applying,integrating and innovating various technologies and management knowledge.Knowledge management runs through all stages of the project's entire life cycle.As the core of the project team,the project manager's leadership behavior has an important influence on the knowledge transfer within the project team.Compared with other leadership behaviors,charismatic leadership can effectively use the leader's own strong influence and influence,improve team members' work enthusiasm,promote team members' communication,and thus affect team members' knowledge transfer.At the same time,the project Knowledge transfer within the team will also be affected by the dynamic nature of the environment.Therefore,based on the charismatic leadership behavior of the project manager,this article studies the relationship between charismatic leadership,psychological security,environmental dynamics and knowledge transfer.First of all,this article describes the research background,significance and research methods,and systematically sorts out the domestic and foreign literature on charismatic leadership,psychological security,environmental dynamics and knowledge transfer,as the theoretical basis for subsequent research.Secondly,this article analyzes the project manager's work content and the performance of charismatic leadership behavior,the characteristics of knowledge transfer within the engineering project team,and proposes two paths for the project manager to influence knowledge transfer within the project team.Then,based on the above analysis results,the hypothetical model of this paper is proposed based on the theory of rational behavior,where the independent variables include vision incentives,caring behavior,innovative spirit,affinity,business ability,the intermediary variable is psychological security,and the adjustment variable is environmental dynamics The dependent variable is the willingness to transfer knowledge.Then,this paper collects data through questionnaire survey,uses SPSS to perform descriptive analysis,sample validity analysis and demographic difference analysis on the data,and uses multiple regression to test the hypothesis proposed in this article and analyze the test results.According to the research conclusions,this article puts forward relevant suggestions for promoting knowledge transfer within the project team from the construction enterprise level and the project team level.Finally,the thesis analyzes the deficiencies in the research and proposes a future outlook.
