It is well known that with the acceleration of economic globalization,many large companies have opened their overseas markets since 1980.However,in this process,more and more participants come from different regions and races,with the cultural differences.It is easy to cause cultural conflicts.I have been working in BASF China since 2011.I worked as a laboratory supervisor and technical service engineer.I have witnessed many conflicts arising from cultural differences in this global chemical giant company.I tried to learn from some cultural conflict management theories,after observing and thinking about this phenomenon and explore a set of solutions for multinational enterprises to solve cultural conflicts.American management scholar William Ouchi started his study on comparative between Japanese and American companies from the 1970s.He took the lead in systematically expounding corporate culture theory.Finally,a book on corporate culture theory entitled "Z Theory-How American Enterprises Meet the Challenges of Japan" was published by William Ouchi.It describes the research results of Japanese corporate culture.Ouchi not only discusses the internal productivity problems of American companies,but also has in-depth research on the strength of corporate culture,the formation of new teams and how to transform from "A"organization to "Z" organization.My paper focuses on the pioneering research results about human resource management--Z theory and the cross-cultural management theory.I have analyzed the cultural conflicts in BASF's cross-cultural management.Through the national cultural dimension theory,we can scientifically classify the types of cultural conflicts,then explore the specific reasons for their occurrence;After absorbing the essence of Z theory and abandon its outdated content,designed a set of effective solutions for BASF's cross-cultural management.In order to grasp the relevant information of BASF cultural conflicts,I had designed a survey,including interviews,etc.,and finally I establish a conflict management mechanism.This set of management mechanisms includes:incentive and promotion systems,optimization of decision-making systems,improvement of interpersonal relationship mechanisms,establishment of cultural conflict management training systems,etc.,It can prevent and avoid the cultural conflicts in all aspects.Also,I will apply the cultural theory to solve the real problem,carry out repeated verification and optimization,and truly solve the problems in culture management.
