In today's increasingly competitive environment,companies continue to set off the war for talent,and they are increasingly aware that gaining talents is an important factor in a company's core competitiveness.On the basis of reviewing the literature,this paper finds that organizational commitment is the key to employee turnover management and one of the effective predictors of employee turnover.And this paper finds that leadership style is the key factor affecting organizational commitment.By constructing a relationship model between different leadership styles and organizational commitment,this paper introduces psy chological capital as a mediator variable to explore which management style leaders can positively influence employees' organizational commitment,and analyzes how different types of leadership style affect the organization's psychological capital,which in turn affects the organizational commitment.This paper innovatively combines the "relationship" culture with Chinese characteristics,and explores whether the superior-subordinate guanxi(SSG)in a company can adjust the influence of leadership style on organizational commitment.Therefore,the SSG is introduced as a regulating variable.Through the comprehensive use of literature analysis,questionnaire survey and SPSS statistical analysis,the empirical research was carried out,and the variable measurements variables by the domestic and foreign questionnaires with high reliability and validity,a total of 304 valid data were collected.Thi.paper verifies the research hypothesis by statistically analyzing data.A series of meaningful conclusions drawn:First,both transformational and transactional leadership styles can significantly and positively impact organizational commitment and laissez-faire leadership style will negatively impact organizational commitment.Second,transformational and transactional leadership style have a remarkable positive impact on employees'psychological capital,while laissez-faire leadership has a negative impact on it.Third,psychological capital has a significant positive impact on emotional commitament and ongoing commitment,Fourth,psychological capital plays a mediating role between leadership style and organizational commitment.Fifth,the SSG plays a moderating role between transformational leadership style and organizational commitment,with psychological capital as the intermediary;the SSG plays a moderating role between laissez-faire leadership style and organizational commitment.When the perceived SSG is higher,the influence of transformational leadership style and laissez-faire leadership style on organizational commitment will become weaker.Finlly,based on the conclusions drawn from the research,this paper makes recommendations on the practice of enterprise human resource management,and summarizes the innovations and insuffciencies of the research,and put forward the prospect of future research.
