Research On Voice Climate Improvement In HD Company

As an old state-owned enterprise,HD company is currently facing a situation of internal and external difficulties: in recent years,due to the slow development of the electricity industry,engineering quantities have been drastically reduced.Some of the backbones leave because of problems in job promotion and income distribution.In response to this situation of the company,most of the employees are full of anxiety and expectation for the development of the company.They also hope to make suggestions for the development of the company.How do employees' ideas and feedbacks make the leaders "hear" ?In this thesis,firstly,literature review is conducted,and it introduces the concepts of voice behavior,and three-factor psychological model,individual and organizational interaction model,and transformational leadership model;secondly,the voice climate of HD company is investigated through questionnaire survey and deep interviews,then this thesis finds a series of problems:(1)Employees are not very active in raising prohibitive voices;(2)Employees lack psychological safety;(3)Employees have a low sense of responsibility for proposing constructive suggestions;(4)Employees feel that their importance is not high.These problems are different in different employees,but they all belong to the common problems of the companyIn response to the problems of employees' voice in HD company,the following managerial solutions are suggested:(1)Establish the chairman's mailbox;(2)Carry out the rotation system;(3)Set up the “Special Contribution Award”;(4)Execute hierarchical rewards;(5)Implement Work-Out.(6)Establish internal display platforms.
