With the increasing of labor disputes,the management of the source of labor relations has become an urgent task in harmonious labor relationship building.Employee grievance management,regarded as a safety valve for preventing and dealing with labor conflicts within enterprises,is important to staff relationship management.With the development of strategic human resources,corporate social responsibility is increasingly used in staff management.However,the inconsistency of internal and external corporate social responsibility which emphasize "face" and ignore "inherence" has become increasingly prominent in Chinese context.Discussing the relationship between the inconsistency of internal and external corporate social responsibility and employee grievance provides a new way to alleviate the contradiction between labor and management.The research on management practice factors influencing employee grievance has not been paid much attention.From the micro perspective,the research on corporate social responsibility also focuses on the positive effect on internal and external corporate social responsibility types on employee behavior separately.Few studies combine those two types and pay attention to the impact of the inconsistency of internal and external corporate social responsibility on employee grievance about internal vocal behavior.Based on this,this paper combines Compensating wage efficiency theory and social identity theory to explore the relationship between the inconsistency of internal and external corporate social responsibility and employee grievance,as well as the mediating role of perceived organizational trust,then puts forward the relevant assumptions.This paper collects 416 data by questionnaire survey and uses SPSS21.0 and other data analysis methods such as correlation and regression analysis to empirically test.It further reveals that the inconsistency of internal and external corporate social responsibility has a significant impact on employee grievance,The inconsistency of corporate social responsibility in the situation of greater in external than in internal corporate social responsibility has a negative effect on employee grievance,and in the situation of greater in internal than in external corporate social responsibility,it has a positive effect on employee grievance.And the perceived of organizational trust plays a mediating role between the inconsistency of internal and external corporate social responsibility and employee grievance.Based on this conclusion,It gives some suggestions: corporate social responsibility strategy should balance internal and external stakeholders;corporate should pay attention to the construction of internal employee grievance management mechanism and establish inclusive management philosophy to create a trusting working atmosphe re.This paper reveals the mechanism of the inconsistency of internal and external corporate social responsibility on employee grievance,expands the research on the influencing factors in terms of management practice strategy of employee grievance and extends the internal mechanism framework of grievance management.It also explains the positive and negative aspects of the inconsistency of corporate social responsibility,which expands the research on corporate social responsibility strategies.
