Different from the capital competition of traditional enterprises,modern enterprises mainly rely on technology to compete.Technology comes from excellent talents,so the competition of enterprises is essentially the competition of talents.In many resources of enterprises,talents,especially professional talents occupy the most important position.From the current situation of our country,knowledge workers are very scarce,and the turnover rate is very high,talent turnover is very frequent,the outflow of knowledge workers is serious,especially in small and medium-sized IT enterprises,the phenomenon is very prominent.With the outflow of talents,the technology of the enterprise will also flow out,and the human cost will remain high,which will affect the psychology of the employees and bring huge obstacles to the healthy development of the enterprise.Therefore,it is of great value and significance to study the factors that affect the turnover of knowledge workers and how to prevent the loss of knowledge workers.As knowledge workers have a high level of professional knowledge and a strong sense of self-learning and ability,they have a strong sense of self-awareness and are very concerned about the realization of their own value.It's hard for them to be as complacent as the operational employees and always actively seek for better development opportunities.Therefore,frequent job hopping has become a distinct label for them,with a high turnover rate,which has a certain impact on the enterprise and the economic market,thus causing social concern.This paper takes small and medium-sized IT enterprises as the research object,takes their knowledge-based employees as the sample to carry out research,analyzes the turnover of such employees,finds out the influencing factors,and finally puts forward strategies to solve the talent outflow.This paper analyzes the main influencing factors and degree of knowledge workers' turnover through empirical research.It is concluded that the turnover of knowledge workers in small and medium-sized IT enterprises is mainly affected by seven internal and external factors: compensation and welfare,personal development,others' recognition,leadership style,performance equity,team cooperation and external environment.This paper puts forward corresponding solutions for each influencing factor.Mainly from improving the internal and external environment.Among them,the internal environment of enterprises is particularly important.By changing the concept of talents,attaching importance to and respecting talents,building a fair performance evaluation system,providing promotion channels for excellent knowledge workers,and providing them with positions to realize their self-worth,so as to retain knowledge workers and reduce the outflow of knowledge workers.It is hoped that the conclusions of this paper can provide useful enlightenment for enterprises,especially small and medium-sized IT enterprises,to reduce the turnover rate of knowledge workers.
