| China clearly pointed out that we must firmly implement the innovation-driven development strategy and accelerate the construction of an innovative country in the report of the 19 th National Congress.Meanwhile,the report pointed out we must cultivate a large number of strategic and technological talents,scientific and technological leaders,young talents and high-level innovation team with international standards.This shows the core position of innovation(especially technological innovation)in national development and the strategic role of scientific and technical personnel in innovation and development.As the designer and organizer of innovation activities,scientific and technical personnel are the mainstay of technological innovation and a crucial factor in promoting economic growth.Enterprises are the main social organizations that undertake technological innovation.Leaders,as key figures in the organization,have an important influence on the creativity of employees.In recent years,inclusive leadership has gradually become a hotspot of leadership theory research.It has been proved that inclusive leadership is an important antecedent variable of employee creativity in domestic and foreign studies.However,the research on the intrinsic mechanism of inclusive leadership affecting the creativity of scientific and technical personnel,especially the research on enterprise scientific and technical personnel in china,is still lacking,and empirical research is even less.Therefore,based on the theory of social information processing,this thesis takes the scientific and technical personnel of domestic enterprises as the research object,to study the topic of "influence mechanism of inclusive leadership on the creativity of scientific and technical personnel".Through qualitative and quantitative research,firstly,this thesis summarizes the relevant theories and literature,forms the research hypothesis and conceptual model.Meanwhile,the research conducts pretest and scale revision on the basis of maturity scale,and finally forms a formal questionnaire required for the research.Secondly,the formal survey samples was statistically verified by SPSS19.0.and AMOS22.0.Through research and analysis,the following conclusions are obtained:(1)Inclusive leadership and its dimensions have positive effects on the creativity of scientific and technical personnel;(2)Inclusive leadership and its dimensions have positive effects on the psychological security of scientific and technical personnel;(3)Psychological security plays a partial intermediary role in the process of inclusive leadership and its dimensions affecting the creativity of scientific and technical personnel;(4)Risk propensity plays a positive moderating role in inclusive leadership and the creativity of scientific and technical personnel.Thirdly,according to the research conclusions of this paper,put forward management suggestions for the enterprise’s innovative practice.For example,enterprises should build a corporate culture environment that supports innovation,establish a personalized incentive mechanism;leaders should shape inclusive leadership styles,enhance the psychological security of scientific and technical personnel,identify,cultivate and improve the level of risk propensity of scientific and technical personnel;scientific and technical personnel should improve their professional knowledge and skills,etc.Finally,this thesis pointed out the research limitations and prospects. |
