Unethical pro-organizational behaviors and deviation behaviors of enterprise em ployees are both classified as non-ethical behaviors,the first of which violates the moral rules of social conduct and the latter of which violates the work standards of the organization.Employees' unethical pro-organizational behaviors may benefit the organization in the short term,but due to their violation of universal values,the e nterprise will suffer a heavy blow once they are detected and exposed by external stakeholders.Therefore,the above two kinds of behaviors are not conducive to the sustainable development of enterprises,resulting in the problem of how to prevent t heir occurrence and reduce employees' latent internal friction becoming a hotspot b oth theoratically and practically.In previous literatures,scholars have explored the factors that affect employees' unethical pro-organizational behaviors and deviation behaviors,which includes indiv idual factors,leadership factors and organizational factors.Therefore,based on socia l exchange theory and social cognitive theory,this study focuses on the three factor s and two kinds of behaviors and put forward a series of hypotheses between them on the basis of three different levels of specific influencing factors including pater nalistic leadership,job satisfaction and organizational ethical atmosphere.In this stu dy,five scales were adopted to obtain the questionnaire data of 249 groups of supe rior and subordinate from enterprises.Variable correlation analysis of the data was carried out by adopting statistical software SPSS 20.0 and AMOS 23.0,and structur al equation model was constructed to test the direction and intensity of the factors' influence on unethical pro-organizational behavior and deviation behavior,so as to explore the correlation between the outcome variables,i.e.the two kinds of behavi ors,and to make clear the excitation mechanisms of employees' negative behaviors.The results confirms that:(1)the effect of job satisfaction on unethical pro-org anizational behaviors shows an inverted u-shaped curve,and it has a significant negative impact on employees' deviation behaviors;(2)paternalistic leadership has an i nhibitory effect on employees' deviation behaviors;(3)organizational ethical atmosp here can promote both unethical pro-organizational behaviors and deviation behavior s of employees and has considerable predictive effect;(4)unethical pro-organization al behaviors can stimulate the implementation of deviation behaviors.Because of th e multi-dimensional construct of paternalistic leadership and organizational ethical at mosphere,each dimension has different influence on the two kinds of behaviors:(5)moral leadership of paternalistic leadership has a remarkable negative impact on e mployees' deviation behaviors,while authoritarian leadership shows a significant pos itive impact on both behaviors.(6)egoistic atmosphere of organizational ethical atm osphere has a striking positive impact on both behaviors.Caring atmosphere positiv ely affects unethical pro-organizational behaviors,but it has the opposite effect on e mployees' deviation behaviors.And regular atmosphere plays a role in unethical pro-organizational behaviors with an inverted u-shaped curve.On this basis,the corresp onding management suggestions are put forward to reduce the two kinds of behavio rs.
