Job insecurity(JI) refers to an employee's assessment of the threat and possibility of losing their current job in the future.In recent years,the economic crisis and the accompanying long recession led to massive layoffs,human resource outsourcing,and temporary employment in the field of employment,and rapid technology revolution is eliminating old jobs as well as creating new ones.these will increase the uncertainty of work,and job uncertainty can make employees feel increasingly insecure.Such job insecurity may lead to greater workplace anxiety,decreasing in organizational commitment,and even decreasing in overall employee performance.Therefore,the study of employees' job insecurity is particularly important,based on Conservation of Resources Theory(COR),this study explores the path of Job insecurity affecting Job crafting(JC) through Workplace anxiety(WA),and the moderating role of Job autonomy(JA).This paper consists of two studies: one of which verifies the structure,reliability and validity of Job craftingin a specific Chinese cultural context.The other is based on Conservation of Resources Theory to explore the relationship between Job insecurity,Workplace anxiety,Job autonomy and Job crafting.A total of 245 valid questionnaires were collected through questionnaire survey.SPSS 22.0 and Mplus 7.4 were used to analyze and process the data.Four conclusions were obtained:(1)JI was negatively related to job crafting;(2)JI was negatively related to job crafting;(3)The relationship between JI and job crafting were partially mediated by workplace anxiety;(4)Job autonomy moderated the relationship between workplace anxiety and job crafting,such that the higher the employees' Job autonomy the weaker negative relationship between workplace anxiety and job crafting;(5)Job autonomy moderated the relationship between JI and job crafting,such that the higher the employees' Job autonomy the weaker negative relationship between JI and job crafting;(6)Job autonomy moderated the mediating effect of workplace anxiety on the relationship between JI and job crafting,such that this effect is weaker when employees' job autonomy was high.
