Since China entered the era of knowledge economy,the demand for high-quality compound talents in enterprise labor market is more and more intense.In order to realize the improvement of self-value and improve the social competitiveness,employees must strengthen their learning to adapt themselves to the competitive environment.Informal workplace learning accounts for 75% or more of the internal learning of the organization and is the main way for individuals to enhance their human capital.At present,most of the relevant researches on informal workplace learning talk about how to enhance employees' learning willingness from the direction of creating high-quality environment,and few studies discuss the formation mechanism of individual informal workplace learning from the perspective of stress stimulation.In this context,based on the social comparison theory,this paper focuses on the proposition of "how job insecurity affects informal workplace learning of knowledge workers",carries out a series of studies,such as literature review,questionnaire survey,data analysis,and draws the following three main conclusions:First,job insecurity has a significant positive impact on informal workplace learning,that is,employees with high job insecurity are more likely to engage in upward social comparisons with their peers,so as to identify pathways to self improvement,and adopt informal learning behaviors to get rid of professional difficulties,stabilize and develop their job.Secondly,organization-based self-esteem plays a part of mediating effect in the relationship between job insecurity and informal workplace learning,that is,job threat perception and fear will promote informal learning by weakening the individual's positive self-concept during the upward comparison.Under the condition of pressure stimulation,the enhancement of upward comparison behavior will produce threatening effect and lead to the decrease of organization-based self-esteem level.To alleviate this cognitive frustration,individuals will adopt learning strategies.Thirdly,achievement motivation not only moderates the influence of organization-based self-esteem on informal workplace learning,but also positively moderates the mediating role of organization-based self-esteem.Achievement motivation is an important factor that influences the individual's choice of behavioral coping strategies,when facing the threat effect of social comparison.The higher the level of achievement motivation,the stronger the reverse stimulus effect of organization-based self-esteem on informal workplace learning,and the better the indirect effect of job insecurity on informal learning through organization-based self-esteem.The theoretical contribution value of this paper is shown as the following two points:(1)From the perspective of shaping the "must learn" working environment,this paper explores the direct stimulating effect of job insecurity on informal workplace learning,which has enriched the research on antecedent variables of informal workplace learning.(2)Clarifying the intermediary mechanism and boundary conditions of the impact of job insecurity on informal workplace learning.Based on the traditional shame culture,this paper explores the reverse stimulating effect of low organization-based self-esteem on employees' self-development behavior,so as to clarify the influence path that job insecurity can indirectly promote informal workplace learning by weakening employees' self-concept in the process of social comparison.At the same time,this paper defines the boundary condition of the model by introducing achievement motivation as a moderating variable to explain the inconsistency of job insecurity' prediction effect on informal workplace learning.
