It is generally recognized by more and more enterprises that having relatively steady staff with high loyalty is one of the core competitiveness with the rapid growth of economic development and increasing pressure imposed by the competition of the market,hence much attention has been paid during the processes of enterprise cultural construction through varieties of ways in order to elicitate the employee loyalty,which are beneficial to enhance the core employees' "stickiness".Nevertheless,the expectations of different staff can hardly be achieved properly,leading to the fact that resignation became the common choice for disappointed workers.Therefore,utilizing the human resources rationally and effectively is suggested to be the key element to guarantee the sustainable development for a company under the present situation of knowledge-based economy.The X bank,which is reorganized into a joint-equity commercial bank from a traditional one,is suffering from the external competitions from outside talent,thus the investigations of the factors which may influence the level of employee's organizational commitment is a matter of great urgency.The theoretical system of employee's organizational commitment has been set up and well established since it was first proposed by American sociologist Beker in 1960,whose goal was to prevent key brain drain and emerge victorious in the talent war.According to a series of studies,the level of organizational commitment could be improved by several means including the precise definitions of the employee,the dimensionalities,the measuring methods and the factors of influence.Based on the intensively analysis of the characteristics of perceived organizational support and personality trait,this dissertation is aimed at providing the relations between the above three aspects where the X-bank has been taken as an object of research.In this thesis,the existing problems regarding to the organizational commitment of X-bank have been pointed out and the corresponding theoretical model has been constructed under proper assumptions.The data has been collected and analyzed on scientific platforms from 233 valid questionnaires on the basis of relevant knowledge on the aspects of organizational commitment,personality trait and perceived organizational support.Analysis results have shown that the employee's organizational commitment is affected by several factors such as affective commitment,continuance commitment and normative commitment,whereas the principle elements that determine the personality trait are openness to experience,responsibility,extroversion,agreeableness,and emotional stability.In addition,the perceived organizational support is found to be consisted of support to working,value recognition and benefit of concern.Moreover,it should be noted that the measuring scales used in this thesis are of relatively high reliability and efficiency after verifications.Through regression analysis,positive correlation is found between affective commitment and agreeableness in the study of the relationship between personality trait and organizational commitment,where similar trend is detected that openness and emotional stability have beneficial influence on continuance commitment.The agreeableness is shown to have positive effect on normative commitment,which will be further enhanced in the presence of extroversion.Besides,it is found that all the three factors involved in the perceived organizational support have positive impact on emotional commitment among the relationship between the former and organizational commitment.Furthermore,it is also shown that value recognition and benefit of concern can promote the continuance commitment,while the latter is also favorable for normative commitment in addition to work supporting.It is believed that the above findings would not only give useful advices for the X-bank's management of human resource in nowadays with increasing developed financial technologies,but also provide beneficial suggestions to the reforms of commercial banks as well as the financial industry foundation in our country through the way of raising awareness of the humanistic care for the staff served by the community.
