In an increasingly competitive market,the upgrading and transformation of an organization not only depends on the strategic vision of high-level decision makers,but also requires the collective efforts of employees.The behavior of employees making suggestions,namely employee voice behavior,plays a key role in dealing with organizational difficulties,improving the operating environment,and helping the organization to develop continuously.Meanwhile,in the rapidly developing economic era,knowledge-based employees have also become the main force in promoting organizational upgrading and transformation.Studying the voice behavior of this group has profound significance for further guiding enterprises to carry out specific practices.Therefore,this research takes knowledge workers as the survey object,and studies the internal mechanism of knowledge workers’ voice behavior.Through extensive research on relevant works,the article utilize the theories of social exchange and organizational support to conduct an in-depth analysis of the causes and consequences of employees’ voice behavior,and summarizes the conduction path of "organizational support-organizational commitment-employee voice behavior",and the moderating effect of proactive personality is discussed.This study uses knowledge workers in different regions,fields and levels as the survey group,and uses statistical software to analyze data,verify hypotheses,and prove paths by using mature scales,conducting pre-investigation tests,and issuing questionnaires.The conclusion of this paper is:(1)Perceived organizational support has a forward direction on the advice of knowledge workers and its dimensions.Specifically,organizational support was significantly positively correlated with employee voice behavior,facilitative voice behavior,and inhibitory voice behavior.In addition,the impact of organizational support on facilitative voice behavior was more significant.(2)In the process of organizational support affecting employees’ voice behavior,it is affected by the mediating variable organizational commitment.Among them,organizational commitment played a partial and complete mediating role,respectively,in the path that organizational support affects facilitative voice behavior and inhibitory voice behavior.(3)Proactive personality modulates the overall path that organizational support affects employees’ voice behavior.However,in terms of sub-dimensions,proactive personality has a significant moderating effect on inhibitory voice behavior,but not on facilitative voice behavior.In the theoretical and practical perspectives,this paper analyzes and verifies the effect of organizational support on the voice behavior of knowledge workers,and supplements and improves the domestic research on voice behavior of knowledge workers.management suggestions,with a view to providing new ideas for future related research.
