With the increasingly fierce competition in the construction industry market,the scale of construction projects is constantly expanding,and the uncertainty in the construction market is increasing.How to effectively improve project management performance and increase the efficiency of construction enterprises has gradually attracted attention from construction enterprises and academia.As the leader of the project team,the construction project manager plays a core role in improving the performance of project management,and his leadership style also affects the entire project team.Against the background of the transformation of the external environment of the construction project and the internal environment of the construction enterprise,the traditional behavioral standards and reward and punishment systems have been unable to meet the management needs of the project manager.Only by fully stimulating the enthusiasm and improving the self-efficacy of the employees can the project management performance be improved.Based on the perspective of configuration,this study explores the impact of the empowerment behavior of project managers on project management performance.Through literature analysis,the project manager’s empowerment behavior and project management performance are defined,and the configuration perspective and QCA are explained in detail.Based on the theoretical basis,a theoretical model of the multi-factor combination of project manager’s empowerment behavior on project management performance is constructed.And use the QCA method analyzes related cases and factors.Through the study,this paper draws a total of four configurations that produce high project management performance.The main conclusions are as follows:(1)High project management performance is the result of a combination of multiple project manager empowerment behaviors.The combination of participation in decision-making,results and goal control,and work guidance is obvious.(2)The improvement of project management performance has a combination of different condition factors.Among various combinations,work guidance,results and target control are the key factors to achieve high project management performance.(3)There is a substitution effect within the project manager’s empowerment behavior practice portfolio that brings higher project management performance.Through empirical research,this paper proves that in the context of construction projects,project managers can generate high project management performancethrough a combination of different empowerment behaviors.The research results enrich the research content in related fields,expand the application of QCA in the field of organizational behavior research,and provide management guidance for construction project managers to improve project management performance.
