Under the modern enterprise system,employees are the most precious wealth of the company,Under the modern enterprise system,employees are the most precious wealth of the company,especially the front-line production employees.As a large group of employees,they are the foundation of the development of the company.They contribute their own strength to the development and expansion of the company.In enterprises,Performance appraisal activity is a basic management means of human resource management in enterprises.Scientific and effective performance appraisal system can stimulate the work efficiency of employees,so as to further enhance the core competitiveness of enterprises and finally achieve the management goals of enterprises.How to scientifically and objectively to evaluate production line staff’s work performance,combined with the actual operations of the enterprise itself situation compose to build reasonable performance evaluation system,with maximum limit production line to motivate the staff’s working enthusiasm,so as to realize the common development of enterprises and employees,has become of the concern of scholars and enterprise decision-makers and important subject.In this thesis,Refinno company as a case study,to explore the company’s production line staff performance appraisal system optimization countermeasures,using the questionnaire survey and expert interview method to Refinno company for a more in-depth investigation,found that Refinno company in the past performance appraisal system deficiencies.In this thesis,the review of domestic and foreign performance appraisal related research and research methods,the development of the company,the organization of a simple summary of the framework of the company,on the basis of a comprehensive investigation of the company to determine the scope of this thesis on the production of the company’s front-line staff assessment.After investigation and interview,the author found that the main problems in the past assessment system of Refinno Company include: unclear understanding of performance assessment,assessment subjects are not diversified,assessment indicators are not scientific,assessment methods are not advanced,assessment process is not scientific and the application of assessment results is not sufficient.In view of the above deficiencies,this thesis carefully listened to the advices of experts,re-selected the performance appraisal indicators after the expert rating,retermineed the weight of the indexes at all levels with the scientific analytic hierarchy method,and re-emphasized the company’s performance appraisal system for front-line production employees based on balanced scorecard.The new construction and optimization,for the assessment process is not comprehensive,the performance assessment results are not fully used the corresponding countermeasures,the main countermeasures include: strengthen the publicity of performance appraisal work,let all staff deepen the knowledge and understanding of performance appraisal work;Based on the balanced scorecard,redesigned the company’s performance appraisal index system,so as to evaluate the work performance of employees more scientifically and objectively;Implement more reasonable assessment cycle,give full play to the incentive function of performance assessment;Further broaden the main body of performance assessment,adopt 360 degree assessment method,and strive for fair and just assessment results;Improve the performance appraisal process to ensure the professionalism and scientificity of performance appraisal;Pay attention to the application of appraisal results,and link the performance appraisal results with employees’ career development plans.The performance appraisal system constructed and optimized in this thesis is expected to improve the performance appraisal management level of the front-line production staff of Refinno Company,and also hope to provide some reference for similar enterprises.
