| In the past,the study stressed that the pro-organizational behavior of employees may have a active impact on the enterprise,and as some unethical events are fermentation,people are gradually realizing that the non-ethical behavior of the employees is common in the organization and has great harm to the organization.Research has shown that employee pressure has positive effect on immoral pro-organizational conduct,and organizational support is closely related to Psy Cap,and organizational support is negatively correlated with immoral pro-organizational conduct.Role pressure is an important part of the stress,but no one directly puts the role pressure of employees as a former dependent variable,organizational support is moderated by psychological capital,and discusses the unethical behavior of pro-organizations.In order to further enrich the influence mechanism of the unethical behavior of pro-organizations,this paper uses the role pressure as a self-variable,the wrong pro-organizational conduct as the dependent variable,and the psychological capital and organizational support to be added to the analysis and discussion of the present situation,characteristics and relations of these factors.This study adopted a high degree of role stress questionnaire(Peterson,1995),psychological capital questionnaire(Luthans,2007),the organizational support questionnaire(Eisenberger,1986)and the unethical pro-organizational behavior questionnaire(uphress,2010)as a research tools,and the total collection of 621 results was gathered,and the next consequence were got after the analysis of the data:The current situation and otherness of employee organizational support and role stress are as follows:(1)Employee role stress is generally low,and there are obvious distinction in gender,age,marriage and job nature.(2)The mental capital of employees is relatively high,and marital status,age,educational status,enterprise nature,position and post have obvious differences in this variable.(3)The organizational support of employees is relatively high,and working years,income level,colleague relationship and leadership relationship have significant differences in this variable.(4)Wrong behaviors of employees’ pro-organization are on the high side,and gender,type of enterprise and position differ significantly in this position..Research suggests that :(1)Role stress,Psy Cap,organizational support and histaffine improper behavior are positively correlated.(2)Role stress positively predicted histaffine improper behaviour,and organizational support had a mediating effect on the concern between role stress and pro-organizational unethical behavior.(3)Psy Cap weakened the mediating role of organizational support between role pressure and histaffine improper behavior.To sum up,in order to curb the unethical behaviors of employees,the organization ought to control them from the source,avoid the employees’ excessive role pressure,strengthen the care and support for employees,so that individuals will not break through the moral defense mechanism when they are cornered.For another,it is obligatory to enhance individual organizational helps and Psy Cap while strengthening employees’ moral education,shaping an ethical organizational gas field,forming rule-based leadership,and separating employees’ pro-organizational behavior from immorality. |
