Unethical pro-organizational behavior is a kind of unethical behavior but with positive purpose of behavior motivation,which is becoming more and more concerned by researchers.However,there is still a lack of empirical researches both at home and abroad.Therefore,basing on the local culture,our study will explore the influence of psychological empowerment on unethical pro-organizational behavior.So that,it will be beneficial to enrich studies of unethical pro-organizational behavior and provides some theoretical guidance for the current management of company employees.In this study,466 valid questionnaires were returned,using SPSS 20.0 and Mplus 7.0 data analysis software to analyze data.First,used reliability analysis and validity analysis to examine variable scale.Secondly,used correlation analysis,regression analysis and structural equation to explore how the psychological empowerment effects on unethical pro-organizational behavior and its mechanism.Finally,.used t test,analysis of variance to analyze demographic variables of company employees' unethical pro-organizational behavior.The results of this study are as following:(1)Psychological empowerment has a significant positive impact on company employees' unethical pro-organizational behavior.(2)Work autonomy partially mediates the relationship between psychological empowerment and company employees' unethical pro-organizational behavior.(3)Affective commitment partially mediates the relationship between psychological empowerment and company employees' unethical pro-organizational behavior.(4)Company employees' unethical pro-organizational behavior exists significant difference in the gender,age,years of joining the company,position type demographic characteristic.Based on the above findings,the present study proposes measures to restrain company employees of unethical pro-organizational behavior,including establishing an employee selection system with moral evaluation;establishing a model of personnel training with attention to moral molding;setting performance evaluation criteria for guiding moral standards;establishing a system of rewards and punishments with moral requirements;setting up a moral example for managers;creating a fair and orderly employee promotion mechanism;adding the supervision of working process etc.,providing reference for enterprises to better management.
